Abstract
PT ISM Bogasari Flour Mills merupakan salah satu perusahaan yang bergerak dalam bidang bahan pokok makanan khususnya mengolah biji gandum menjadi tepung, upaya mempertahankan kinerja merupakan salah satu strategi agar tetap bersaing dan menguasai pasar. Kinerja SDM yang efisien dan efektif harus ditingkatkan dengan cara melakukan analisis mengenai pengaruh kepuasan kerja (job satisfaction) dan motivasi intrinsik terhadap Organizational Citizenship Behavior (OCB) dan kinerja pada karyawan PT ISM Bogasari Flour Mills Surabaya menggunakan metode Structural Equation Modelling (SEM). Hasil penelitian menunjukkan bahwa terdapat beberapa indikator yang tidak valid dalam mengukur ke empat variabel laten. Variabel motivasi intrinsik mempengaruhi peningkatan kinerja karyawan secara signifikan sebesar 0,652, variabel motivasi intrinsik juga berpengaruh signifikan terhadap OCB karyawan sebesar 0,574. Kesimpulan lain yang dihasilkan adalah variabel OCB berpengaruh signifikan sebagai mediator antara motivasi intrinsik terhadap kinerja karyawan PT ISM Bogasari Flour Mills Surabaya, namun variabel kepuasan kerja disini tidak memiliki pengaruh yang signifikan terhadap variabel OCB maupun kinerja.

PT ISM Bogasari Flour Mills is one of the companies engaged in the field of food staples, especially processing wheat grains into flour, efforts to maintain performance is one of the strategies to remain competitive and dominate the market. Efficient and effective HR performance must be improved by analyzing the effect of job satisfaction and intrinsic motivation on Organizational Citizenship Behavior (OCB) and performance on employees of PT ISM Bogasari Flour Mills Surabaya using the Structural Equation Modeling (SEM) method. The results showed that there were several invalid indicators in measuring the four latent variabels. Intrinsic motivation variabels significantly affect employee performance improvement by 0.652, intrinsic motivation variabels also significantly affect employee OCB by 0.574. Another conclusion is that the OCB variabel has a significant effect as a mediator between intrinsic motivation and employee performance of PT ISM Bogasari Flour Mills Surabaya, but the job satisfaction variabel here has no significant effect on OCB or performance variabels.
