Abstract
Perubahan cepat dalam dunia kerja modern, seperti digitalisasi dan ketidakpastian pasar, menuntut Gen Z untuk memiliki kemampuan bertahan, beradaptasi, dan proaktif dalam mengelola karir mereka. Generasi ini dikenal dengan kebutuhan akan fleksibilitas, fokus pada makna pribadi dalam pekerjaan, serta keunggulan dalam keterampilan teknologi, namun juga menghadapi tantangan yang dapat mengancam stabilitas karir. Penelitian ini bertujuan untuk menganalisis pengaruh self-leadership dan psychological capital terhadap career crafting serta mengkaji peran mediasi career adaptability dalam membantu karyawan Gen Z menghadapi tantangan tersebut. Menggunakan pendekatan kuantitatif dengan survei pada 165 responden karyawan Gen Z di Indonesia, data diolah menggunakan metode PLS-SEM dengan bantuan perangkat lunak SmartPLS. Hasil penelitian menunjukkan bahwa psychological capital dan self-leadership memengaruhi career adaptability, yang selanjutnya memediasi hubungan kedua variabel tersebut terhadap career crafting. Psychological capital memiliki pengaruh langsung terhadap career crafting, sementara self-leadership tidak, namun career adaptability memberikan pengaruh signifikan terhadap career crafting. Temuan ini menyoroti pentingnya pengembangan psychological capital dan self-leadership untuk mendukung kemampuan adaptasi dan pengelolaan karir Gen Z, serta memberikan kontribusi pada pengembangan kebijakan dan program pelatihan yang relevan bagi generasi ini di lingkungan kerja modern.

The rapid changes in the modern workplace, such as digitalization and market uncertainty, demand that Gen Z develop the ability to endure, adapt, and proactively manage their careers. This generation is known for its need for flexibility, focus on personal meaning in work, and excellence in technological skills, but it also faces challenges that can threaten career stability. This study aims to analyze the influence of self-leadership and psychological capital on career crafting and examine the mediating role of career adaptability in helping Gen Z employees face these challenges. Using a quantitative approach with a survey of 165 Gen Z employees in Indonesia, the data was processed using the PLS-SEM method with the help of SmartPLS software. The findings show that psychological capital and self-leadership affect career adaptability, which subsequently mediates the relationship between these two variables and career crafting. Psychological capital has a direct influence on career crafting, while self-leadership does not. However, career adaptability significantly impacts career crafting. These findings highlight the importance of developing psychological capital and self-leadership to support Gen Z's adaptability and career management, as well as contribute to the development of relevant policies and training programs for this generation in the modern workplace.
