Abstract

Perkembangan peran gender dalam masyarakat, terutama peningkatan partisipasi wanita di dunia kerja, memunculkan berbagai tantagan baru sehingga menuntut pemahaman mendalam tentang faktor-faktor pendukung kesuksesan karier perempuan. Penelitian ini bertujuan untuk menganalisis pengaruh emotional intelligence dan self-commitment terhadap career crafting pada wanita karier di DKI Jakarta, dengan career adaptability sebagai variabel mediasi. Metode penelitian menggunakan pendekatan kuantitatif dengan teknik pengumpulan data melalui kuesioner yang disebarkan kepada 245 responden wanita karier di perusahaan formal. Data dianalisis menggunakan Partial Least Square-Structural Equation Modeling (PLS-SEM) dengan bantuan perangkat lunak SmartPLS 4.1.1.2. Hasil penelitian menunjukkan bahwa emotional intelligence dan self-commitment berpengaruh positif dan signifikan terhadap career crafting. Namun, career adaptability tidak terbukti memediasi hubungan antara emotional intelligence dan self-commitment dengan career crafting. Temuan ini mengindikasikan bahwa meskipun emotional intelligence dan self-commitment berperan penting dalam mendorong wanita karier untuk secara proaktif merancang karier mereka, kemampuan career adaptability tidak menjadi faktor penentu dalam hubungan tersebut. Implikasi praktis dari penelitian ini adalah perlunya organisasi menyediakan program pengembangan emotional intelligence dan peningkatan self-commitment bagi karyawan, khususnya wanita karier, untuk mendorong perilaku career crafting. Selain itu, penelitian ini juga memberikan kontribusi teoretis dalam memperluas pemahaman tentang faktor-faktor psikologis yang memengaruhi pengembangan karier di lingkungan kerja yang dinamis.

The evolution of gender roles in society, particularly the increasing participation of women in the workforce, has introduced new challenges, necessitating a deeper understanding of the factors supporting women's career success. This study aims to analyze the influence of emotional intelligence and self-commitment on career crafting among professional women in DKI Jakarta, with career adaptability as a mediating variable. The research employs a quantitative approach, collecting data through questionnaires distributed to 245 career women working in formal companies. The data were analyzed using Partial Least Square-Structural Equation Modeling (PLS-SEM) with the assistance of SmartPLS 4.1.1.2 software. The results indicate that emotional intelligence and self-commitment have a positive and significant effect on career crafting. However, career adaptability does not mediate the relationship between emotional intelligence and self-commitment with career crafting. These findings suggest that while emotional intelligence and self-commitment play a crucial role in encouraging professional women to proactively shape their careers, career adaptability does not serve as a determining factor in this relationship. The practical implications of this study highlight the need for organizations to provide emotional intelligence development programs and self-commitment enhancement initiatives for employees, particularly career women, to foster career crafting behaviors. Additionally, this research contributes theoretically by expanding the understanding of psychological factors influencing career development in dynamic work environments.
