Abstract

Transformasi digital dan adopsi teknologi yang pesat telah mengubah lanskap kerja di berbagai sektor, termasuk bagi pekerja muda di divisi Teknologi Informasi (TI). Lulusan perguruan tinggi dengan pengalaman kerja 1–3 tahun menghadapi tekanan tinggi berupa beban kerja kompleks, tuntutan multitasking, serta ekspektasi untuk terus berinovasi. Kondisi ini menuntut penguasaan keterampilan teknis sekaligus kapasitas psikologis, seperti kepemimpinan diri (self-leadership) dan kepercayaan terhadap kemampuan kreatif (creative self-efficacy), guna menciptakan perilaku kerja inovatif (innovative work behavior/IWB). Di sisi lain, ketahanan psikologis (resilience) dipandang mampu memperkuat pengaruh faktor internal terhadap kinerja inovatif. Penelitian ini bertujuan untuk menganalisis pengaruh self-leadership terhadap innovative work behavior, dengan creative self-efficacy sebagai mediator dan resilience sebagai moderator. Metode penelitian menggunakan pendekatan kuantitatif dengan melibatkan 152 responden lulusan perguruan tinggi yang bekerja di divisi TI di Surabaya. Analisis data dilakukan menggunakan Partial Least Squares Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa self-leadership memiliki pengaruh langsung terhadap innovative work behavior, serta pengaruh tidak langsung melalui mediasi creative self-efficacy. Namun, resilience tidak terbukti memoderasi hubungan antara self-leadership dan creative self-efficacy. Temuan ini menegaskan pentingnya penguatan self-leadership dan efikasi diri kreatif dalam membentuk perilaku inovatif di lingkungan kerja yang dinamis dan penuh tekanan.

The rapid digital transformation and adoption of new technologies have reshaped the work landscape across sectors, especially for young employees in Information Technology (IT) divisions. University graduates with 1–3 years of work experience often face complex workloads, high multitasking demands, and continuous innovation pressure. These challenges require not only technical competence but also psychological capabilities such as self-leadership and belief in one's creative abilities (creative self-efficacy) to foster innovative work behavior (IWB). Psychological resilience is also considered a potential factor in strengthening internal resources and maintaining innovation under pressure. This study aims to examine the effect of self-leadership on innovative work behavior, with creative self-efficacy as a mediator and resilience as a moderator. A quantitative explanatory approach was used, involving 152 university graduates working in IT divisions in Surabaya. Data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The results show that self-leadership has a direct positive effect on innovative work behavior and an indirect effect through the mediation of creative self-efficacy. However, resilience does not significantly moderate the relationship between self-leadership and creative self-efficacy. These findings highlight the critical role of strengthening self-leadership and creative self-efficacy in cultivating innovation among young professionals in dynamic, high-pressure work environments.
