Abstract
Indonesia memasuki era bonus demografi menuju Indonesia Emas 2045, namun kesenjangan pendidikan masih terjadi: perempuan semakin mendominasi capaian pendidikan tinggi, tetapi proporsi lulusan SMA sederajat dan tingkat melek huruf perempuan di perkotaan masih lebih rendah dibanding laki-laki. Kondisi ini menunjukkan adanya tantangan dalam akses dan kesiapan perempuan menuju pendidikan tinggi sebagai fondasi pengembangan SDM masa depan. Penelitian ini menganalisis faktor-faktor yang memengaruhi minat perempuan Generasi Y dan Z melanjutkan pendidikan tinggi serta dampaknya terhadap pembentukan aspirasi karir, menggunakan Theory of Planned Behavior (TPB) sebagai landasan teoretis. Survei daring terhadap 152 perempuan di wilayah Jabodetabek dianalisis menggunakan PLS- SEM. Hasil menunjukkan bahwa dukungan keluarga dan pengaruh sosial meningkatkan perceived value, motivasi diri meningkatkan orientasi masa depan, perceived value dan orientasi masa depan, serta prestasi akademik meningkatkan minat untuk melanjutkan kuliah. Minat kuliah terbukti menjadi variabel kuat terhadap aspirasi karir, sementara perbedaan Generasi Y dan Z tidak signifikan. Temuan ini menegaskan bahwa pembentukan aspirasi karir Perempuan sebagai bagian dari pengembangan SDM lebih dipengaruhi faktor psikologis dan sosial dibanding faktor demografis.

Indonesia is entering a demographic bonus period toward Indonesia Emas 2045, yet educational disparities persist: women increasingly dominate higher education attainment, but their proportion among senior high school graduates and literacy rates in urban areas remain lower than men. This reflects ongoing challenges in access and readiness for higher education as a foundation for future human resource development. This study examines the factors influencing the intention of Generation Y and Z women to pursue higher education and its impact on career aspiration formation, using the Theory of Planned Behavior (TPB) as the theoretical framework. Data were collected through an online survey of 152 women in the Jabodetabek area and analyzed using PLS-SEM. The findings show that family support and social influence enhance perceived value, self-motivation strengthens future orientation, and future orientation, perceived value, and academic achievement increase the intention to pursue higher education. Higher education intention is demonstrated to be a significant variable influencing career aspirations, while generational differences between Gen Y and Gen Z are not significant. These results highlight that women’s career aspiration formation as part of human resource development is driven more by psychological and social factors than demographic characteristics.
