Abstract
Transformasi digital di Indonesia telah memicu lonjakan permintaan tenaga kerja TI, namun tingkat atrisi perempuan di sektor ini tetap tinggi. Kondisi ini dikenal dengan fenomena leaky pipeline, yaitu hilangnya/kebocoran talenta perempuan dari profesi karier TI. Fenomena ini tidak hanya memperlihatkan kesenjangan gender, tetapi juga menghambat inovasi, membatasi perspektif tim terhadap kebutuhan pengguna, serta mengurangi kapasitas industri dalam menciptakan solusi inklusif.Penelitian ini mengkaji keputusan karier perempuan melalui Individual Differences Theory of Gender and IT (IDTGIT) dalam konteks budaya kolektivis di negara berkembang, di mana keluarga berperan sebagai prioritas utama berinteraksi dengan keterbatasan infrastruktur, sehingga menciptakan tekanan karier yang unik dibandingkan dengan negara maju. Penelitian ini bertujuan mengungkap bagaimana interaksi antara faktor internal individu dan eksternal membentuk arah karier perempuan, serta bagaimana interaksi tersebut menghasilkan tiga luaran keputusan berbeda: bertahan, berpindah, atau keluar sepenuhnya dari sektor TI.Penelitian ini menggunakan pendekatan kualitatif melalui desain studi multikasus. Data dikumpulkan melalui 20 wawancara semi-terstruktur dengan perempuan profesional TI di Indonesia. Analisis data dilakukan menggunakan analisis tematik. Temuan menunjukkan bahwa keputusan karier dibentuk oleh interaksi dinamis antara intra-interpersonal dan ekosistem lingkungan. Work-Family Conflict dan Value Reorientation teridentifikasi sebagai mediator yang memicu transisi karier. Meskipun menghadapi faktor serupa, ketiga kelompok menegosiasikan dan memaknai tekanan secara berbeda.Secara teoretis, studi ini memperluas IDTGIT pada konteks negara berkembang dan menawarkan kerangka komparatif lintas luaran karier. Secara praktis, penelitian merekomendasikan strategi retensi melalui normalisasi fleksibilitas kerja, penyediaan infrastruktur pengasuhan, dan kebijakan yang responsif terhadap peran ganda perempuan.

The rapid digital transformation in Indonesia has driven a surge in demand for IT talent. However, the attrition rate of women in this sector remains critically high. This condition reflects the "leaky pipeline" phenomenon, representing the loss of female talent from IT career paths. This phenomenon not only indicates a gender gap but also hinders innovation, limits team perspectives regarding user needs, and reduces the industry's capacity to create inclusive solutions.This study examines women's career decisions through the lens of the Individual Differences Theory of Gender and IT (IDTGIT) within the context of a developing country with a collectivist culture. In this context, family priorities interact with limited supporting infrastructure, creating unique career pressures compared to developed nations. This research aims to uncover how the interaction between individual internal factors and external factors shapes women's career trajectories and how these dynamics result in three distinct decision outcomes: staying, moving, or leaving the IT sector entirely. Employing a qualitative approach with a multi-case study design, data were collected through 20 semi-structured interviews with female IT professionals in Indonesia and analyzed using thematic analysis. The findings indicate that career decisions are shaped by a dynamic interaction between intra-interpersonal dimensions and the environmental ecosystem. Work-Family Conflict and Value Reorientation were identified as key mediators triggering career transitions. Despite facing similar stressors, the three groups negotiate and interpret these pressures differently.Theoretically, this study extends the IDTGIT framework to a developing country context and offers a comparative framework across career outcomes. Practically, the research recommends retention strategies through the normalization of flexible work arrangements, the provision of adequate caregiving infrastructure, and the implementation of organizational policies responsive to women's dual roles.
