Abstract
Industri hasil tembakau merupakan sektor padat karya dengan ciri pekerjaan yang bersifat rutin dan terstandar, dimana karyawan rentan menghadapi tekanan ekonomi dan keterbatasan peluang meningkatkan kesejahteraan. Sebagai upaya pemberdayaan, perusahaan menyelenggarakan program pelatihan kewirausahaan, namun efektivitasnya terhadap kinerja karyawan masih memerlukan pembuktian empiris. Penelitian ini bertujuan untuk menganalisis pengaruh pelatihan kewirausahaan terhadap kinerja karyawan, dengan entrepreneurial orientation dan self efficacy sebagai variabel mediasi serta organizational support sebagai variabel moderasi. Penelitian menggunakan pendekatan kuantitatif dengan metode survei terhadap 123 karyawan produksi sigaret kretek tangan di PT Yogyakarta Tembakau Indonesia, dan data dianalisis menggunakan Structural Equation Modeling–Partial Least Squares (SEM-PLS). Hasil penelitian menunjukkan bahwa pelatihan kewirausahaan berpengaruh positif dan signifikan terhadap entrepreneurial orientation dan self efficacy karyawan, namun kedua variabel tersebut tidak terbukti berpengaruh signifikan terhadap kinerja karyawan. Organizational support berpengaruh positif terhadap kinerja karyawan, tetapi tidak berperan sebagai variabel moderasi dalam hubungan antara entrepreneurial orientation maupun self efficacy terhadap kinerja. Nilai koefisien determinasi menunjukkan bahwa model mampu menjelaskan 19.6% variasi entrepreneurial orientation (R² = 0.196), 29.3% variasi self efficacy (R² = 0.293), dan 45.9% variasi kinerja karyawan (R² = 0.459), yang menunjukkan daya jelas model pada kategori moderat. Temuan ini menunjukkan bahwa pelatihan kewirausahaan efektif dalam meningkatkan aspek psikologis dan orientasi perilaku karyawan, namun belum secara langsung terkonversi menjadi peningkatan kinerja kerja dalam konteks industri padat karya yang memiliki sistem kerja rutin dan terstandar, sehingga diperlukan desain pelatihan dan dukungan organisasi yang lebih kontekstual dan terintegrasi dengan sistem kerja.

The tobacco industry is a labor-intensive sector characterized by routine and standardized work processes, in which employees are vulnerable to economic pressure and limited opportunities to improve their welfare. As an empowerment effort, companies have implemented entrepreneurship training programs; however, their effectiveness in enhancing employee performance still requires empirical verification. This study aims to analyze the effect of entrepreneurship training on employee performance, with entrepreneurial orientation and self efficacy as mediating variables and organizational support as a moderating variable. The study employs a quantitative approach using a survey method involving 123 hand-rolled cigarette production employees at PT Yogyakarta Tembakau Indonesia, and the data were analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS). The results indicate that entrepreneurship training has a positive and significant effect on employees’ entrepreneurial orientation and self efficacy; however, both variables do not have a significant effect on employee performance. Organizational support has a positive effect on employee performance but does not moderate the relationship between entrepreneurial orientation or self efficacy and performance. The coefficients of determination show that the model explains 19.6% of the variance in entrepreneurial orientation (R² = 0.196), 29.3% of the variance in self efficacy (R² = 0.293), and 45.9% of the variance in employee performance (R² = 0.459), indicating a moderate level of explanatory power. These findings suggest that entrepreneurship training is effective in enhancing employees’ psychological aspects and behavioral orientation; however, it does not directly translate into improved job performance within labor-intensive industries characterized by routine and standardized work systems. Therefore, more contextual and system-integrated training designs and organizational support are required.
