Abstract
Penelitian ini bertujuan untuk menganalisis pengaruh organizational culture dan workload terhadap employee well-being pada karyawan Gen-Z di Indonesia, dengan work-life balance sebagai variabel mediasi dalam kerangka Job Demands-Resources (JD-R) Theory. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei daring yang disebarkan kepada 251 karyawan Gen-Z (minimal masa kerja satu tahun). Teknik analisis data yang digunakan adalah Structural Equation Modeling (SEM) berbasis Covariance-Based (CB-SEM). Hasil penelitian menunjukkan bahwa organizational culture berpengaruh positif dan signifikan terhadap work-life balance serta employee well-being. Sebaliknya, workload berpengaruh negatif dan signifikan terhadap work-life balance serta employee well-being. Work-life balance terbukti berperan sebagai mediator yang signifikan dalam hubungan tersebut. Secara teoritis, penelitian ini berkontribusi dalam pengembangan literatur manajemen sumber daya manusia, khususnya dalam konteks well-being karyawan Gen-Z, serta memperluas penerapan JD-R Theory. Secara praktis, hasil penelitian ini dapat menjadi dasar bagi organisasi dalam merancang budaya kerja yang suportif dan pengelolaan beban kerja yang optimal guna meningkatkan kesejahteraan karyawan dan kinerja organisasi secara berkelanjutan.

This study aims to analyze the influence of organizational culture and workload on employee well-being among Gen-Z employees in Indonesia, with work-life balance as a mediating variable within the framework of Job Demands-Resources (JD-R) Theory. This quantitative research employed an online survey method, collecting data from 251 Gen-Z employees with a minimum of one year of work experience. Data were analyzed using Covariance-Based Structural Equation Modeling (CB-SEM). The results show that organizational culture has a positive and significant effect on work-life balance and employee well-being. Conversely, workload has a negative and significant effect on work-life balance and employee well-being. Work-life balance plays a significant mediating role in these relationships. Theoretically, this study contributes to human resource management literature, particularly on Gen-Z employee well-being, and extends the application of JD-R Theory. Practically, the results can guide organizations in designing supportive work cultures and optimal workload management strategies to enhance employee well-being and sustainable organizational performance.
