Abstract
Karyawan Generasi Z yang kini mendominasi lapisan operasional industri perhotelan menunjukkan kerentanan tinggi terhadap Turnover Intention, khususnya pada hotel bintang 3 hingga 5 di Kota Surabaya yang menghadapi tekanan operasional tinggi namun keterbatasan sumber daya untuk kompensasi kompetitif, sementara temuan empiris terdahulu menunjukkan inkonsistensi mengenai kekuatan peran mediasi Organizational Commitment dalam hubungan antara Transformational Leadership, Perceived Organizational Support, dan Turnover Intention pada konteks industri dan populasi yang berbeda-beda. Penelitian ini bertujuan menganalisis peran mediasi Organizational Commitment dalam hubungan antara Transformational Leadership dan Perceived Organizational Support terhadap Turnover Intention pada karyawan Generasi Z hotel bintang 3 hingga 5 di Kota Surabaya. Penelitian ini menggunakan pendekatan kuantitatif eksploratori dengan teknik purposive sampling terhadap 158 karyawan Generasi Z. Analisis dilakukan menggunakan Partial Least Squares Structural Equation Modeling (PLS-SEM) melalui SmartPLS 4. Hasil penelitian menunjukkan bahwa Transformational Leadership dan Perceived Organizational Support masing-masing berpengaruh positif signifikan terhadap Organizational Commitment, sedangkan Organizational Commitment berpengaruh negatif signifikan terhadap Turnover Intention, sementara kedua variabel tersebut tidak berpengaruh langsung terhadap Turnover Intention, sehingga Organizational Commitment terbukti memediasi secara penuh kedua hubungan tersebut. Penelitian ini memberikan kontribusi dengan menjawab hasil mediasi pada literatur terdahulu serta memperkuat penerapan Social Exchange Theory pada konteks industri perhotelan menengah di Indonesia.

Generation Z employees, who now dominate the operational workforce in the hospitality industry, exhibit high vulnerability to Turnover Intention, particularly in 3- to 5-star hotels in Surabaya City that face high operational pressure alongside limited resources for competitive compensation, while prior empirical findings show inconsistency regarding the strength of Organizational Commitment's mediating role in the relationship between Transformational Leadership, Perceived Organizational Support, and Turnover Intention across different industry contexts and populations. This study aims to analyze the mediating role of Organizational Commitment in the relationship between Transformational Leadership and Perceived Organizational Support on Turnover Intention among Generation Z employees at 3- to 5-star hotels in Surabaya City. This study employs a quantitative exploratory approach using purposive sampling of 158 Generation Z employees. Data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) via SmartPLS 4. The results show that Transformational Leadership and Perceived Organizational Support each have a significant positive effect on Organizational Commitment, while Organizational Commitment has a significant negative effect on Turnover Intention; meanwhile, both variables show no direct effect on Turnover Intention, indicating that Organizational Commitment fully mediates both relationships. This study contributes to resolving mixed mediation findings in prior literature and reinforces the application of Social Exchange Theory within the context of the mid-tier hospitality industry in Indonesia.
