Abstract
Perguruan tinggi merupakan lembaga birokrasi yang dituntut untuk selalu bisa menyesuaikan diri dengan kebutuhan-kebutuhan masyarakat, bangsa dan negara. Hal ini menyebabkan, kinerja dari sumber daya manusia di perguruan tinggi sangat perlu untuk ditingkatkan, tidak terkecuali kinerja dosen. Pemerintah menerapkan kebijakan guna meningkatkan kinerja dosen, yaitu pemberlakuan sistem penggajian berdasarkan kinerja yang dinamakan remunerasi di perguruan tinggi. Sistem remunerasi ini dalam pelaksanaannya memiliki batas maksimal kinerja, sehingga dosen yang memiliki kinerja lebih dari batas yang ada tidak mendapatkan remunerasi tambahan. Hal ini menyebabkan diadakannya penelitian ini guna mengetahui persepsi dosen mengenai sistem penggajian yang diterapkan sekarang. Penelitian dilakukan pada dosen FMIPA ITS dengan menggunakan metode SEM-PLS untuk mengetahui pengaruh motivasi berprestasi, karakteristik lingkungan dan transfer pelatihan sebagai variabel moderasi terhadap kinerja dan remunerasi dosen. Sampel yang digunakan yaitu sebanyak 97 dosen di FMIPA ITS. Hasil analisis menunjukkan bahwa variabel motivasi berprestasi dan karakteristik lingkungan kerja berpengaruh secara positif dan signifikan terhadap variabel kinerja. Pengaruh untuk masing-masing variabel di atas adalah sebesar 0,492, dan 0,312. Selanjutnya variabel remunerasi dipengaruhi secara signifikan oleh variabel kinerja, yaitu sebesar 0,572. Variabel transfer pelatihan tidak mempengaruhi variabel remunerasi baik secara langsung maupun secara moderasi. Sehingga variabel transfer pelatihan tidak bersifat memoderasi terhadap kinerja dosen.

College is a bureaucratic organization that always required to adjust with the needs of community, nation and state. Because of that, performance from human resources on the universities are highly needed to improved, include performance of lecturers. In order to increase the performance of lecturers, government apply a policy about payroll system based of performance, called remuneration. The remuneration system has a maximum limit of performance that can be done by the lecturers, so they don’t paid although they perform more than the limit. It led this research happen, for knowing the perception of lecturers about payroll system that applied now. This research conducted at the Faculty of Matemathics and Science of ITS using SEM-PLS method to determine the influence of achievement motivation, characteristics of the environment and transfer of training as a moderate variable concerning performance and remuneration of lecturers. Sample that used are 97 lecturers of FMIPA ITS. The result of this analysis showed that achievment motivation’s variable and characteristic of the environtment’s variable positively and significantly affect the variable of performance. The influence of each variable are 0,492 and 0,312. Furthermore, remuneration’s variable is influenced significantly by performance’s variable, as much as 0,572. Transfer of training’s variables and as direct and moderate variables are not influencing remuneration. So that’s way transfer of training’s variable doesn’t act as moderating variable for performance of lecturers in FMIPA ITS.
