Abstract
Jumlah karyawan yang berhenti bekerja atas kehendak sendiri di perusahaan perbankan ABC di tahun 2017 adalah sebesar 84 orang atau memiliki rasio turnover sebesar 1,90%. Jumlah ini adalah yang terbesar selama 4 tahun terakhir, dan mendekati batas yang ditetapkan, yakni 2.00%. Selain itu, turnover juga mengakibatkan kerugian finansial bagi perusahaan, karenanya jumlahnya harus ditekan serendah mungkin. Sejumlah temuan di masa lalu menunjukkan bahwa tingkat keterlibatan karyawan (employee engagement) yang rendah memungkinkan seorang karyawan memutuskan untuk keluar dari perusahaannya. Penelitian ini bertujuan untuk mengetahui tingkat keterlibatan karyawan serta mengetahui faktor dominan penyebabnya. Objek dalam penelitian ini adalah karyawan di perusahaan perbankan ABC yang berlokasi di kantor pusat Surabaya. Pemodelan keterlibatan karyawan memasukkan tujuh faktor penyebab (karakteristik pekerjaan, dukungan organisasi, dukungan supervisor, dukungan rekan kerja, pengakuan dan penghargaan, keadilan dalam organisasi dan kesadaran diri), dua faktor keterlibatan karyawan (keterlibatan dalam pekerjaaan dan organisasi), dan keinginan untuk keluar organisasi sebagai faktor akibat dari keterlibatan. Analisis faktor dilakukan menggunakan metode Structural Equation Modeling (SEM). Dari data sampel 266 responden, ditemukan sebanyak 37.22% responden disengaged dan 72.73% diantaranya memiliki keinginan untuk keluar dari perusahaan. Dari hasil analisis pemodelan, ditemukan bahwa peran supervisor memiliki pengaruh terbesar dalam keterlibatan karyawan, dan secara tidak langsung berpengaruh terhadap keinginan karyawan untuk berhenti. Atas dasar temuan tersebut disarankan divisi sumber daya manusia meningkatkan peran supervisor dalam organisasi yang dapat mendukung penerapan kerangka konseptual dan strategi sumber daya manusia dalam upayanya mencapai keunggulan daya saing.==============================================================================================================
In 2017, there were 84 employees had voluntarily quit in ABC bank, it means the turnover ratio was 1.90%. Based on the quantity, this number was the highest achievement for the last 4 years, and the ratio was almost reaching the maximum allowed limit, that was 2.00%. This turnover also resulted in financial loss for the company, therefore the number should be reduced. Some research in the past found low employee engagement level will allow an employee to have the intention to quit. This research purpose was to determine the employee engagement level and its dominant causal factor. The object of this research was the employee of ABC bank, situated in central office Surabaya. Employee engagement model used in this research was involving seven antecedent factors (job characteristic, organization support, supervisor support, co-worker support, reward and recognition, justice in organization and self-consciousness), two factors of employee engagement (job and organization engagement) and the intention to quit as the consequence factor. Factor analysis was processed using Structural Equation Modeling (SEM) method. From 266 participants, found 37.22% of them were disengaged, and 72.73% from disengaged employee had an intention to quit. The result from the model analysis found that perceived supervisor support had a highest impact to engagement, and therefore, indirectly effecting the intention to quit. Based on this finding, it is recommended the human resource division to improve supervisor roles in organization, which is believed will support the conceptual framework and human resource strategy to achieve the competitive advantage.
