Abstract

Di era digital saat ini, perusahaan dituntut untuk melakukan transformasi keseluruhan manajemen menuju perusahaan digital agar mampu menang dalam persaingan. Sebagai salah satu perusahaan telekomunikasi yang erat kaitannya dengan perkembangan digital, Telkomsel telah melakukan transformasi perusahaan menuju Digital Telecommunication Company sejak tahun 2015. Priyatno Rudito selaku Direktur Human Capital Telkomsel dalam bukunya yang berjudul Digital Mastery menjelaskan bahwa transformasi digital Telkomsel dimulai dengan pengembangan kualitas manusia, terutama kapabilitas digital tenaga kerja seluruh unit perusahaan. Telkomsel Branch Malang sebagai salah satu cabang perusahaan Telkomsel yang bertanggung jawab besar atas kinerja Telkomsel di wilayah Jawa Timur memiliki kendala atas pengembangan karyawan, karena tidak memiliki divisi Human Capital. Maka dari itu, penelitian ini bertujuan untuk menentukan kompetensi digital apa yang penting dan telah dimiliki oleh karyawan Telkomsel Branch Malang menggunakan metode Importance Performance Analysis (IPA), mengkaji program pelatihan karyawan yang sudah ada dengan pendekatan House of Quality (HoQ), dan memberikan rekomendasi prioritas program pelatihan yang sesuai dengan kompetensi karyawan yang diharapkan di Telkomsel Branch Malang. Dari penelitian ini dapat diketahui priotitas pengembangan 11 kapabilitas digital yaitu, inovasi, antisipasi, eksperimen, pemikiran terbuka, berjejaring, etika digital, keamanan digital, pemasaran digital, pegalaman digital,kepemimpinan transformasi, dan kepemimpinan visioner. Analisis Kuadran IPA menunjukkan terdapat masing-masing 4 kapabilitas digital yang harus ditingkatkan untuk tingkat Supervisor dan Staf. Analisis HOQ memaparkan 5 prioritas program pelatihan yang dimiliki Telkomsel. Analisis hubungan antara atribut kapabilitas digital dan program pelatihan karyawan menggunakan metode House of Quality (HOQ) menunjukkan hasil bahwa terdapat kesenjangan antara prioritas pengembangan kapabilitas digital karyawan dengan program pelatihan karyawan yang diberikan Telkomsel saat ini. Hasil dari penelitian ini adalah rekomendasi program pelatihan Digital Business dan pelatihan Digital Transformation.

In today's digital era, companies are required to transform overall management towards digital companies in order to be able to win in competition. As one of the telecommunications companies that is closely related to digital development, Telkomsel has been transforming the company towards Digital Telecommunication Company since 2015. Priyatno Rudito as Director of Human Capital Telkomsel in his book entitled Digital Mastery explains that Telkomsel's digital transformation begins with the development of human qualities, especially digital capabilities of the workforce of all company units. Telkomsel Branch Malang as one of the branches of the Telkomsel company which is responsible for the performance of Telkomsel in the East Java region has obstacles to employee development, because it does not have a Human Capital division. Therefore, this study aims to determine what digital competencies are important and have been owned by employees of the Telkomsel Malang Branch using the Importance Performance Analysis (IPA) method, reviewing existing employee training programs with the House of Quality (HoQ) approach, and providing recommendations priority of training programs that are in accordance with the employee competencies expected at Telkomsel Branch Malang. From this research, it can be seen the developmental capabilities of digital capabilities, namely, innovation, anticipation, experimentation, open thinking, networking, digital ethics, digital security, digital marketing, digital experience, transformation leadership, and visionary leadership.
The IPA Quadrant Analysis shows each of the 4 digital capabilities that must be increased for the Supervisor and Staff level. HOQ analysis presents 5 priority training programs owned by Telkomsel. Analysis of the relationship between digital capability attributes and employee training programs using the House of Quality (HOQ) method shows that there is a gap between the priority of digital capability development of employees and current employee training programs provided by Telkomsel. The results of this study are training recommendations of Digital Business and Digital Transformation
