Abstract

Rumah sakit merupakan suatu organisasi sektor publik yang memiliki peranan penting dalam menyediakan pelayanan jasa terbaiknya di bidang kesehatan. Disisi lain, pihak rumah sakit juga harus memperhatikan kesejahteraan sumber daya manusia (SDM) yang dimilikinya supaya SDM tersebut dapat diberdayakan secara optimal. Salah satu SDM yang berperan penting dalam proses pelayanan rumah sakit adalah seorang perawat. Rumah Sakit Islam Jemursari Surabaya merupakan salah satu unit usaha di bawah Yayasan Rumah Sakit Islam Surabaya yang memiliki beberapa unit pelayanan kesehatan dan salah satunya adalah unit rawat inap dengan total perawatnya berjumlah 177 orang. Berdasarkan hasil turnover dan data kepuasan perawat di RSI Jemursari mengalami kenaikan dan penurunan, sehingga dapat diindikasikan bahwa terdapat beberapa faktor yang memengaruhi besar kecilnya komitmen perusahaan, seperti kepuasan kerja, modal psikologis, dan keterlibatan kerja masing – masing individu di dalamnya. Disamping itu, masih terdapat beberapa keluhan telah disampaikan melalui kritikan dari pasien dan keluarganya, yang mana sebagian besar ditujukan kepada pelayanan yang diberikan oleh para perawat. Maka dari itu penelitian bertujuan untuk membuktikan pengaruh antara Modal Psikologis, Keterlibatan kerja, dan Kepuasan kerja terhadap Komitmen Organisasi, serta pengaruh masing – masing faktor tersebut pada Perawat Inap RSI Jemursari Surabaya. Desain penelitian yang digunakan adalah konklusif deskriptif multiple cross-sectional. Pengumpulan data dilakukan menggunakan kuisioner yang disebarkan secara offline kepada para perawat inap RSI Jemursari Surabaya sebanyak 159 sampel. Data penelitian ini diolah menggunakan metode SEM (Structural Equation Modeling). Hasil dari analisis data menunjukkan bahwa variabel modal psikologis dan keterlibatan kerja tidak berpengaruh signifikan terhadap komitmen organisasi, akan tetapi variabel kepuasan kerja berpengaruh signifikan terhadap komitmen organisasi, khususnya pada studi kasus perawat inap RSI Jemursari. Untuk modal psikologis berpengaruh signifikan terhadap keterlibatan kerja begitu juga keterlibatan kerja berpengaruh signifikan terhadap kepuasan kerja, namun antara modal piskologis dan kepuasan kerja tidak berpengaruh secara signifikan. ===================================================================================================================================
Hospitals are public sector organizations that have an important role in providing the best services in the health sector. On the other hand, the hospital must also pay attention to human resources welfare in order to optimally empowered. One of the human resources that plays an important role in the hospital process is a nurse. Jemursari Surabaya Islamic Hospital is one of the business units under the Surabaya Islamic Hospital Foundation which has several health service units. One is the inpatient unit served with 177 nurses. Based on the results of turnover and nurse satisfaction data at Jemursari Hospital, the data fluctuated so it can be indicated there are several factors can affect the size of the company's commitment, such as job satisfaction, psychological capital, and work engagement of each individual in it. Besides that, there were still several complaints that were conveyed through criticism from patients and their relatives, which were mostly given to the services provided by nurses. This research aimed to analyze the relation between psychological capital, work engagement, and job satisfaction with organizational commitment, as well as each related factor in Inpatient Hospital Jemursari Surabaya. The research design used was descriptive research with a cross-sectional methods. Data collection carried out using questionnaires distributed offline to every nurses at Jemursari Hospital in Surabaya, A total 159 nurses contribute to this research. The research data was processed using SEM (Structural Equation Modeling) method. The results of the data analysis showed that psychological capital variables and work involvement were not significant for organizational commitment, but the job satisfaction variable significantly affected organizational commitment, especially in the case study of inpatient nurses at Jemursari Hospital. Besides that the results obtained are psychological capital has a significant effect on job involvement as well as work engagement has a significant effect on job satisfaction, but between psychological capital and job satisfaction has no significant effect.
