Abstract

PT Petrokimia Gresik sebagai perusahaan produsen dan distributor pupuk bersubsidi dituntut pemerintah untuk menyediakan pupuk berkualitas dengan harga terjangkau. Namun terdapat isu bahwa subsidi pupuk oleh pemerintah akan dialihkan dengan memberikan langsung kepada petani membuat perusahaan harus beradaptasi. Semula produsen memegang kendali penuh berubah menjadi konsumen yang memegang kendali bisnis. Perubahan kebijakan akan berdampak pada karyawan dimana mengharuskan karyawan untuk dapat beradaptasi dengan perubahan sebagai upaya meningkatkan kompetensi karir dengan memanfaatkan potensi pada diri terkait kecerdasan emosional dan modal psikologis. Penelitian ini bertujuan untuk menguji hubungan antara kecerdasan emosional, modal psikologis serta adaptabilitas karir yang berpengaruh pada kompetensi karir karyawan. Desain penelitian yang digunakan yaitu penelitian eksplanatori dengan menyebarkan kuesioner secara offline kepada karyawan di 14 kompartemen PT Petrokimia Gresik dengan data berhasil dikumpulkan sejumlah 368 responden. Pengolahan data dilakukan dengan Structural Equation Model (SEM). Hasil dari analisis data menunjukkan bahwa variabel kecerdasan emosional berpengaruh positif dan signifikan terhadap modal psikologis karyawan, akan tetapi terdapat temuan baru yaitu variabel kecerdasan emosional berpengaruh negatif dan tidak signifikan terhadap adaptabilitas karir karena perbedaan karakteristik responden. Untuk modal psikologis memiliki pengaruh positif dan signifikan terhadap adaptabilitas karir. Adaptabilitas karir memiliki pengaruh positif dan signifikan terhadap kompetensi karir karyawan. Terdapat beberapa implikasi manajerial yang dapat diterapkan oleh PT Petrokimia Gresik untuk meningkatkan kompetensi karir karyawan apabila terjadi perubahan besar di perusahaan.

PT Petrokimia Gresik as a manufacturer and distributor of subsidized fertilizer requaired the government to provide quality fertilizer at affordable prices. However, this problem is a fertilized subsidy by government will be diverted by giving directly to farmers makes the company must be approved. Originally a manufacturer to take complete control turned into customer in control of business. Changes in policy will have an impact on employee which requires employees to be able to adapt the changes in an effort to improve career competence by utilizing the potential in themselves related to emotional intelligence and psychological capital. This study aims to examine the relationship between emotional intelligence, psychological capital and career adaptability that affect employee career competencies. The research design used was explanatory research by distributing offline questionnaires to employees in 14 PT Petrokimia Gresik compartments with 368 respondents successfully collected data. Data processing is done by Structural Equation Model (SEM). The result of the data analysis showed that emotional intelligence variable has a positive and significant effect on employee psychological capital, but there are new findings that the emotional intelligence variable has a negative and mot significant effect on career adaptability due to differences in respondent characteristics. For psychological capital has a positive and significant influence on career adaptability. Career adaptability has a positive and significant influence on employee career competencies. There are several managerial implications that can be applied by PT Petrokimia Gresik to improve employee career competencies in the event of a major change in the company.
