Abstract

Rumah Sakit Husada Utama (RSHU) merupakan salah satu rumah sakit swasta di Surabaya yang menyediakan pelayanan kesehatan untuk masyarakat. Sumber daya manusia menjadi pendukung utama dalam setiap operasional yang ada di rumah sakit. Permasalahan yang terjadi RSHU ini adalah rendahnya tingkat retensi yang ditandai dengan tingginya tingkat turnover karyawan, angka resign dari perawat di RSHU memiliki nilai yang tinggi yakni memiliki nilai lebih dari 50% dari total nilai turnover karyawan, khususnya bagian perawat rawat inap. Berdasarkan wawancara dengan beberapa perawat rawat inap, menyatakan bahwa perawat tersebut merasa memiliki kepuasan yang rendah dalam bekerja di RS Husada Utama. Faktor-faktor penyebab ini meliputi beban kerja dan waktu kerja, yang merupakan bagian dari faktor-faktor dari job related factors. Adanya faktorfaktor tersebut juga membuat aktivitas dari perawat dalam mengelola kehidupan pribadinya menjadi terbatas. Sehingga pihak rumah sakit perlu memperhatikan aspek-aspek yang memengaruhi work-life balance karena hal tersebut akan berdampak pada peningkatan kepuasan kerja seseorang yang diharapkan mampu meningkatkan nilai retensi karyawan. Oleh karena itu, penelitian ini bertujuan mengindentifikasi hubungan job related factors dan work-life balance terhadap kepuasan kerja dan retensi karyawan di RSHU, khususnya perawat rawat inap. Pengumpulan data menggunakan kuisioner yang disebarkan langsung kepada perawat rawat inap RS Husada Utama sebanyak 112 responden. Untuk memperluas informasi, dilakukan pula in-depth interview dengan perawat yang telah resign dari RSHU. Data penelitian yang telah dikumpulkan akan diolah menggunakan software SPSS dan Partial Least Squares Structural Equation Modelling (PLS-SEM). Ditemukan bahwa job related factors berpengaruh positif work-life balance, job related factors berpengaruh positif job satisfaction, work-life balance berpengaruh positif job satisfaction, dan job satisfaction berpengaruh positif terhadap retensi perawat rawat inap RSHU. Terdapat beberapa implikasi manajerial yang dapat dilakukan oleh RSHU untuk dapat meningkatkan tingkat retensi karyawannya.

Husada Utama Hospital (RSHU) is a private hospital in Surabaya that provides health services for the community. Human resources become the main support in every operation in the hospital. The problem that occurs in this RSHU is the low retention rate which is characterized by high employee turnover rates, the resign rate of nurses at RSHU has a high value which has a value of more than 50% of the total employee turnover value, especially in-patient nurses. Based on interviews with several in-patient nurses, stated that the nurses felt they had low satisfaction in working at Husada Utama Hospital. These causative factors include workload and work time, which are part of the job related factors. The existence of these factors also makes the activities of nurses in managing their personal lives limited. So, the hospital needs to pay attention to aspects that affect work-life balance because it will have an impact on increasing one's job satisfaction which is expected to increase employee retention value. Therefore, this study aims to identify the relationship of job related factors and work-life balance to job satisfaction and employee retention at RSHU, especially in-patient nurses. Data collection using questionnaires distributed directly to nurses in Husada Utama hospital consisting of 112 respondents. To expand the information, an in-depth interview was also conducted with nurses who had resigned from RSHU. The research data collected will be processed using SPSS software and Partial Least Squares Structural Equation Modeling (PLS-SEM). It was found that job related factors had a positive effect on work-life balance, job related factors had a positive effect on job satisfaction, work-life balance had a positive effect on job satisfaction, and job satisfaction had a positive effect on the retention of in-patient nurses at RSHU. There are several managerial implications that can be carried out by RSHU to be able to increase the retention rate of its employees.
