Abstract
Pada periode tahun 2018 pencapaian UP PTN mengalami penurunan. UP PTN tidak 
mampu memenuhi target pada kategori Suddent outage Frequency (SdOF), 
Schedule Outage Factor (SOF), dan Pemakaian Sendiri (PS). Penyebabnya adalah 
kerusakan High Pressure Heater dan reheater boiler, penggantian batubara, serta 
penurunan kinerja operator yang terlihat dari frekuensi dan jumlah jam terlambat. 
Penelitian dilakukan untuk meningkatkan kembali kinerja operator. Kuesioner 
sebagai media pengumpulan data seluruh populasi operator di UP PTN. Kemudian 
di analisis dengan metode Partial Least Square dan forum Group Discussion (FGD) 
internal. Hasil penelitian variabel kompensasi, budaya organisasi, efektivitas 
pelatihan memiliki pengaruh signifikan terhadap kinerja karyawan dengan dan 
tanpa mediasi motivasi kerja. Sehingga perusahaan melakukan peningkatkan 
kinerja terkait kompensasi dengan pengaturan dispensasi, cuti, peningkatan fasilitas 
kerja, melalui budaya organisasi perusahaan menetapkan standar aman operasional 
formasi tenaga kerja, melaksanakan review instruksi kerja. Efektivitas pelatihan 
dengan alokasi dinas luar dan pelatihan pemeliharaan dasar. Motivasi kerja dengan 
penetapan kriteria talenta memperhatikan penyiapan kader berprestasi.

In the period 2018 the achievement of UP PTN has decreased. UP PTN is unable 
to meet targets in the Suddent outage Frequency (SdOF), Schedule Outage Factor 
(SOF), and Self Use (PS) categories. The cause is damage to the High Pressure 
Heater and boiler reheater, coal switching, and a decrease in operator performance 
that is seen from the frequency and number of hours late. The study was conducted 
to improve operator performance again. Questionnaire as a medium for data 
collection throughout the operator population in UP PTN. Then analyzed with the 
Partial Least Square method and an internal Forum Group Discussion (FGD). The 
results of the compensation variable, organizational culture, training effectiveness 
have a significant influence on employee performance with and without work 
motivation mediation. So companies make improvements for operators 
performance related to compensation with dispensation arrangements, leave, work 
facility improvements, through the organizational culture of the company setting 
standar operational procedure for workforce formation, conducting work 
instructions review. Effectiveness of training with external service allocations and 
basic maintenance training. Work motivation by setting talent criteria pays attention 
to the preparation of outstanding candidates.
