Abstract

Keberhasilan perusahaan sangat dipengaruhi oleh kondisi karyawannya, beberapa cara dan mitigasi sudah dilakukan, banyak perusahaan saat ini mengimplementasikan pekerja outsourcing, termasuk di lokasi penelitian PT PLN (persero) ULP Kupang, Nusa Tenggara Timur yang mana petugas nya bisa disebut Yantek. Transformasi YO (Yantek Optimization) yang dimulai pada April 2020 dan efektif diterapkan pada 2021, telah membuat petugas Yantek mengubah cara mereka bekerja dan mendapatkan beban kerja baru, sehingga berdampak pada kinerja 2021 yang belum tercapai. Penelitian ini bertujuan untuk mengetahui apa saja faktor-faktor yang berpengaruh agar bisa meningkatkan kinerja di era transformasi, maka penelitian ini menggunakan 4 variabel yaitu, kepuasan kerja, komitmen organisasi, stres kerja, dan kinerja yang dirumuskan dalam 5 hipotesis penelitian, 32 responden data primer, dan analisis data akan dilakukan dengan menggunakan PLS-SEM. Hasil penelitian, dari 4 hipotesis yang diperoleh, ditemukan bahwa kepuasan berpengaruh positif dan signifikan terhadap kinerja Yantek dengan jalur nilai koefisien sebesar 0,389, stres kerja menguat dan secara signifikan memoderasi pengaruh kepuasan kerja terhadap kinerja Yantek dengan jalur nilai koefisien efek positif sebesar 0,275, komitmen organisasi berpengaruh positif dan signifikan terhadap kinerja Yantek dengan jalur nilai koefisien sebesar 0,354, Stres kerja tidak secara signifikan memoderasi pengaruh depresi organisasi terhadap kinerja Yantek , dan stres kerja berdampak negatif terhadap kinerja Yantek dengan jalur nilai koefisien -0,233. Stres Kerja mampu memoderasi terhadap kinerja Yantek sebesar R2=62.1%.

The success of the company is greatly influenced by the condition of its employees, several ways and mitigations have been carried out, many companies are currently implementing outsourced workers, including at the research site of PT PLN (Persero) ULP Kupang, East Nusa Tenggara where the officers can be called Yantek. . The YO (Yantek Optimization) transformation which began in April 2020 and was effectively implemented in 2021, This study aims to find out what are the influential factors in order to improve performance in the era of transformation, so this study uses 4 variables, namely, job satisfaction, organizational commitment, work stress, and performance formulated in 5 research hypotheses, 32 primary data respondents, and data analysis will be carried out using PLS-SEM. The results of the research, from 4 hypotheses obtained, it is found that satisfaction has a positive and significant effect on Yantek performance with a coefficient value path of 0.389, work Stres strengthens and significantly moderates the job satisfaction effect on Yantek performance with a positive effect coefficient value path of 0.275, organizational commitment has a positive and significant effect on Yantek performance with coefficient value path of 0.354, Work Stres does not significantly moderate the influence of organizational depression on Yantek performance, and work stres negatively affects Yantek performance with coefficient value path of -0.233. Work Stres was able to moderate Yantek's performance by R2=62.1%.
