Abstract

Perubahan struktur tenaga kerja di Indonesia yang semakin didominasi oleh karyawan lintas generasi mendorong munculnya dinamika baru dalam perilaku kerja di perusahaan swasta. Upaya organisasi untuk membangun workplace social inclusion dan meningkatkan work motivation tidak selalu diikuti oleh perilaku kerja yang konstruktif, tetapi dapat memunculkan counterproductive work behavior yang berdampak pada turnover intention. Fenomena ini menunjukkan bahwa keputusan karyawan untuk bertahan atau keluar dari organisasi juga dipengaruhi oleh respons perilaku yang muncul dalam keseharian kerja. Penelitian ini bertujuan untuk menganalisis pengaruh workplace social inclusion dan work motivation terhadap counterproductive work behavior serta turnover intention, dengan mempertimbangkan perbedaan pengaruh antar kelompok generasi karyawan. Penelitian dilakukan pada 150 karyawan perusahaan swasta di Indonesia yang berasal dari berbagai sektor industri dan kelompok generasi. Analisis data dilakukan menggunakan Partial Least Squares–Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa workplace social inclusion dan work motivation berpengaruh positif terhadap counterproductive work behavior. Selanjutnya, counterproductive work behavior terbukti berpengaruh positif terhadap turnover intention, sementara workplace social inclusion dan work motivation tidak menunjukkan pengaruh langsung terhadap turnover intention. Namun demikian, counterproductive work behavior berperan sebagai variabel mediasi yang menjembatani pengaruh workplace social inclusion dan work motivation terhadap turnover intention. Analisis lintas generasi menunjukkan bahwa sebagian besar hubungan antar variabel memiliki pola yang relatif seragam pada Generasi X, Y, dan Z, meskipun ditemukan perbedaan pengaruh workplace social inclusion terhadap counterproductive work behavior antara Generasi X dan Generasi Y. Temuan ini menegaskan bahwa pengelolaan perilaku kerja negatif menjadi aspek kunci dalam menekan turnover intention pada perusahaan swasta di Indonesia dengan karakteristik tenaga kerja multigenerasi.

Changes in the structure of the workforce in Indonesia, which is increasingly dominated by multigenerational employees, have led to the emergence of new dynamics in work behavior within private companies. Organizational efforts to foster workplace social inclusion and enhance work motivation are not always followed by constructive work behavior, but may instead give rise to counterproductive work behavior that impacts turnover intention. This phenomenon indicates that employees’ decisions to remain in or leave an organization are also influenced by behavioral responses that emerge in daily work activities. This study aims to analyze the effects of workplace social inclusion and work motivation on counterproductive work behavior and turnover intention, while considering differences in effects across employee generational groups. The study was conducted on 150 employees of private companies in Indonesia from various industrial sectors and generational groups. Data analysis was performed using Partial Least Squares–Structural Equation Modeling (PLS-SEM). The results show that workplace social inclusion and work motivation have a positive effect on counterproductive work behavior. Furthermore, counterproductive work behavior has a positive effect on turnover intention, while workplace social inclusion and work motivation do not have a direct effect on turnover intention. However, counterproductive work behavior acts as a mediating variable that bridges the effects of workplace social inclusion and work motivation on turnover intention. Cross-generational analysis indicates that most relationships among variables exhibit relatively similar patterns across Generation X, Y, and Z, although differences were found in the effect of workplace social inclusion on counterproductive work behavior between Generation X and Generation Y. These findings emphasize that managing negative work behavior is a key factor in reducing turnover intention in private companies in Indonesia with a multigenerational workforce.
