Abstract

Industri makanan dan minuman, khususnya kafe dan kedai kopi di Kota Surabaya, mengalami perkembangan yang pesat. Namun, industri ini menghadapi tantangan dalam pengelolaan sumber daya manusia akibat tingginya workload dan tekanan kerja yang dialami karyawan, khususnya generasi Z, yang berpotensi memengaruhi job performance dan intention to stay. Penelitian ini bertujuan menganalisis pengaruh workload dan financial compensation terhadap job performance dan intention to stay dengan job stress sebagai variabel mediasi. Penelitian ini menggunakan pendekatan kuantitatif dengan metode Partial Least Square–Structural Equation Modelling (PLS-SEM). Data dikumpulkan dari 140 responden karyawan generasi Z berusia 17–30 tahun yang bekerja pada kafe dan kedai kopi kelas menengah di Kota Surabaya. Hasil penelitian menunjukkan bahwa workload tidak berpengaruh signifikan secara langsung terhadap job performance, namun berpengaruh positif dan signifikan terhadap job stress. Financial compensation berpengaruh positif dan signifikan terhadap job performance dan intention to stay. Namun, job stress tidak terbukti memediasi pengaruh workload maupun financial compensation terhadap job performance dan intention to stay.

The food and beverage industry, particularly cafés and coffee shops in the city of Surabaya, has experienced rapid growth. However, this industry faces challenges in human resource management due to the high workload and work pressure experienced by employees, especially Generation Z, which may affect job performance and intention to stay. This study aims to analyze the effect of workload and financial compensation on job performance and intention to stay, with job stress as a mediating variable. This study employs a quantitative approach using the Partial Least Square–Structural Equation Modelling (PLS-SEM) method. The sampling technique used is purposive sampling, involving 135 Generation Z employees aged 17–30 years who work in middle-class cafés and coffee shops in the city of Surabaya. The results indicate that workload does not have a significant direct effect on job performance but has a positive and significant effect on job stress. Financial compensation has a positive and significant effect on job performance and intention to stay. However, job stress is not proven to mediate the effect of workload or financial compensation on job performance and intention to stay.
