Abstract

Sumber daya manusia merupakan aset penting dalam menunjang keberhasilan organisasi, termasuk pada rumah sakit. Disiplin kerja pegawai menjadi salah satu faktor utama yang memengaruhi efektivitas operasional rumah sakit. Namun, berdasarkan data kehadiran pegawai nonmedis pada RS Swasta XYZ, masih ditemukan permasalahan berupa tingkat ketidakhadiran dan keterlambatan yang cukup tinggi. Selain itu, kondisi lingkungan kerja yang belum optimal serta motivasi kerja pegawai diduga turut memengaruhi tingkat disiplin kerja. Penelitian ini bertujuan untuk menganalisis pengaruh lingkungan kerja terhadap motivasi, pengaruh lingkungan kerja terhadap disiplin kerja, serta pengaruh motivasi terhadap disiplin kerja 76 pegawai nonmedis pada RS Swasta XYZ. Penelitian ini menggunakan pendekatan kuantitatif dengan teknik pengumpulan data melalui penyebaran kuesioner kepada pegawai nonmedis yang telah bekerja minimal satu tahun. Data dianalisis menggunakan metode Partial Least Squares–Structural Equation Modeling (PLS-SEM) dengan bantuan perangkat lunak SmartPLS. Hasil pengujian hipotesis menunjukkan bahwa lingkungan kerja berpengaruh positif dan signifikan terhadap motivasi, lingkungan kerja berpengaruh positif dan signifikan terhadap disiplin kerja, serta motivasi berpengaruh positif dan signifikan terhadap disiplin kerja pegawai nonmedis pada RS Swasta XYZ. Temuan ini menunjukkan bahwa semakin baik lingkungan kerja yang dirasakan pegawai non medis, maka semakin tinggi motivasi kerja yang dimiliki sehingga berdampak pada meningkatnya disiplin kerja pegawai.

Human resources are essential assets in supporting the success of an organization, including hospitals. Employee work discipline is one of the key factors influencing the operational effectiveness of hospitals. However, based on attendance records of non-medical employees at private hospitals in XYZ, there are still problems related to high levels of absenteeism and tardiness. In addition, suboptimal work environment conditions and employee motivation are presumed to influence employees' work discipline. This study aims to analyze the effect of the work environment on motivation, the effect of the work environment on work discipline, and the effect of motivation on the work discipline of 76 non-medical employees at private hospitals in XYZ.This study employed a quantitative approach, with data collected through questionnaires distributed to non-medical employees who had worked for at least one year. The data were analyzed using the Partial Least Squares–Structural Equation Modeling (PLS-SEM) method with the assistance of SmartPLS software. The hypothesis testing results reveal that the work environment has a positive and significant effect on motivation, the work environment has a positive and significant effect on work discipline, and motivation has a positive and significant effect on the work discipline of non-medical employees at private hospitals in XYZ. These findings suggest that a better work environment enhances employees' motivation, which in turn contributes to improving their work discipline.
