Abstract

Rendahnya partisipasi pekerja perempuan yang menduduki posisi kepemimpinan menunjukkan bahwa pekerja perempuan tidak terepresentasikan dengan baik pada proses pengambilan keputusan. Di Bali, perempuan juga seringkali tidak terlibat dalam pengambilan keputusan penting di desa adat atau komunitas mereka, mencerminkan masalah ketidaksetaraan gender yang perlu diatasi, terutama di wilayah yang masih menganut sistem patriarki dalam budaya dan adat istiadatnya. Penelitian ini bertujuan untuk menganalisis pengaruh variabel support dan self-compassion terhadap resiliensi pemimpin perempuan di Bali dengan career adaptability sebagai variabel yang memoderasi. Metode PLS SEM digunakan pada penelitian ini karena cocok untuk mengeksplorasi hubungan antara variabel yang kompleks, dan cocok digunakan pada sampel berjumlah relatif kecil. Sebanyak 160 pemimpin perempuan Bali berpartisipasi dalam penelitian ini dengan mengisi kuesioner skala likert. Temuan dari penelitian ini menunjukkan bahwa resiliensi pemimpin perempuan Bali dipengaruhi oleh self- compassion, dan self-compassion dipengaruhi oleh dukungan organisasi. Hasil penelitian ini juga menunjukkan bahwa family support tidak bepengaruh positif terhadap self-compassion dan resiliensi pemimpin perempuan Bali, serta organizational support tidak berpengaruh positif terhadap resilience. Selain itu, career adaptability tidak memoderasi hubungan antar variabel. Hasil penelitian ini dapat dijadikan acuan bagi pembuat kebijakan dalam mengatasi isu ketidaksetaraan gender, dan memberikan pedoman bagi organisasi untuk menerapkan strategi manajemen sumber daya manusia.

The low participation of female workers occupying leadership positions indicates that female individuals are not well represented in decision-making processes. In Bali, females are also often not involved in important decision-making in their customary villages or communities, reflecting gender inequality issues that need to be addressed, especially in areas that still adhere to patriarchal systems in their culture and traditions. This study aims to analyze the influence of support and self-compassion variables on the resilience of female leaders in Bali, with career adaptability as a moderating variable. The Partial Least Squares Structural Equation Modeling (PLS SEM) method is used in this study because it is suitable for exploring relationships between complex variables and is suitable for use with relatively small samples. A total of 160 female leaders from Bali participated in this study by filling out Likert scale questionnaires. The findings of this study indicate that the resilience of female leaders in Bali is influenced by self-compassion, and self-compassion is influenced by organizational support. The results of this study also indicate that family support does not have a positive effect on self- compassion and resilience of female leaders in Bali, and organizational support does not have a positive effect on resilience. Additionally, career adaptability does not moderate the relationship between variables. The results of this study can serve as a reference for policymakers in addressing gender inequality issues and provide guidance for organizations to implement human resource management strategies.
