Abstract

Fenomena tingginya turnover menjadi permasalahan serius karena karyawan dianggap sebagai investasi besar yang sangat memengaruhi kinerja dan efisiensi perusahaan. Tantangan dalam menghadapi masalah ini menjadi lebih kompleks karena adanya generasi milenial yang berkontribusi terhadap tingkat turnover yang tinggi khususnya di sektor perbankan di Indonesia. Fenomena turnover dimulai dengan keinginan karyawan untuk keluar dari perusahaan yang biasa disebut sebagai turnover intention. Beberapa faktor yang dapat memengaruhi turnover intention adalah career adaptability, work social support, work engagement, dan occupational stress. Tujuan penelitian ini adalah untuk menganalisis pengaruh variabel–variabel tersebut terhadap turnover intention. Responden dalam penelitian ini berjumlah 252 karyawan milenial yang sedang bekerja di bank umum di Indonesia dengan minimal pengalaman kerja selama 1 tahun. Data penelitian diperoleh melalui metode kuantitatif dengan menyebarkan kuesioner secara online. Analisis data dilakukan dengan menggunakan metode PLS-SEM. Hasil penelitian menunjukkan bahwa career adaptability dan occupational stress berpengaruh terhadap turnover intention yang dimediasi oleh work engagement. Selain itu, penelitian ini juga menemukan hubungan antara proactive personality terhadap career adaptability. Namun, penelitian ini tidak menemukan adanya pengaruh work social support terhadap work engagement. Perusahaan perbankan diharapkan dapat berfokus pada pelatihan, program pengembangan karir, dan mengevaluasi kembali beban kerja karyawan untuk mengurangi tingkat turnover di waktu yang akan datang.

The phenomenon of high turnover is a serious problem because employees are considered a major investment that greatly affects the performance and efficiency of the company. The challenge in dealing with this problem becomes more complex because of the millennial generation that contributes to high turnover rates, especially in the banking sector in Indonesia. The turnover phenomenon begins with the employee's desire to leave the company which is commonly referred to as turnover intention. Several factors that can affect turnover intention are career adaptability, work social support, work engagement, and occupational stress. The purpose of this study is to analyze the effect of these variables on turnover intention. Respondents in this study amounted to 252 millennial employees currently working in commercial banks in Indonesia with a minimum of 1 year of work experience. Research data were obtained through quantitative methods by distributing questionnaires online. Data analysis was carried out using the PLS-SEM method. The results showed that career adaptability and occupational stress affect turnover intention mediated by work engagement. In addition, this study also found a relationship between proactive personality and career adaptability. However, this study did not find any effect of work social support on work engagement. Banking companies are expected to focus on training, career development programs, and re-evaluating employee workloads to reduce turnover rates in the future.
