Abstract

Perusahaan outsourcing telah menjadi elemen penting dalam lanskap bisnis global saat ini. Fenomena ini juga memungkinkan maraknya kemunculan perusahaan outsourcing internasional yang melakukan perekrutan karyawan secara global. Perusahaan outsourcing internasional yang menjadi studi kasus dalam penelitian ini mengalami turnover karyawan. Penelitian ini bertujuan untuk menguji efek dari persepsi karyawan terhadap beberapa hal, seperti reputasi organisasi, disonansi emosional, lelah kerja, dan kontrak psikologis, terhadap intensi turnover pada perusahaan terkait. Penelitian ini dilakukan menggunakan metode survei kepada 202 karyawan Indonesia untuk mengevaluasi pengaruh reputasi organisasi, disonansi emosional, lelah kerja, dan kontrak psikologis terhadap intensi turnover karyawan. Variabel prediktor dalam penelitian ini adalah reputasi organisasi, disonansi emosional, lelah kerja, dan kontrak psikologis, sedangkan variabel responsnya adalah intensi turnover. Hasil survei dianalisis menggunakan metode CB-SEM untuk menguji dan membuktikan hubungan antara variabel penelitian yang diusulkan. Hasil penelitian menunjukkan bahwa lelah kerja berpengaruh terhadap kontrak psikologis, sedangkan reputasi organisasi, serta kontrak psikologis berpengaruh terhadap intensi turnover. Sementara itu, disonansi emosional tidak memiliki pengaruh terhadap kontrak psikologis.. Temuan ini menekankan pentingnya menjaga reputasi organisasi, mengelola lelah kerja, dan memperkuat kontrak psikologis untuk mengurangi intensi turnover karyawan.

Outsourcing companies have become an important element in today's global business landscape. This phenomenon has also enabled the rise of international outsourcing companies that recruit employees globally. The international outsourcing company featured in this research case study experiences employee turnover. This study aims to examine the effects of employee perceptions of several things such as organizational reputation, emotional dissonance, burnout, and psychological contract, on turnover intention in related companies. This research will be conducted using survey method on the effect of organizational reputation, emotional dissonance, burnout, and psychological contract on employee turnover intention to 202 Indonesian employees. The predictor variables in this study are organizational reputation, emotional dissonance, burnout, and psychological contract, while the response variable is turnover intention. The survey results were analyzed using the CB - SEM method to determine & prove the existence of related relationships between the proposed research variables. The results show that burnout affects psychological contract and organizational reputation, and psychological contract affects turnover intention. Meanwhile, emotional dissonance has no influence on the psychological contract. These findings highlight the importance of maintaining organizational reputation, managing burnout, and strengthening psychological contracts to reduce employee turnover intention.
