Abstract

Organizational change yang cepat di PT PLN (Persero) telah membawa berbagai dampak terhadap karyawan, terutama bagi mereka yang sudah lama bekerja di suatu daerah. Mutasi yang mendadak ke wilayah lain yang jauh dari tempat tinggal mereka sebelumnya menyebabkan banyak karyawan mengalami kesulitan adaptasi, sehingga berimbas pada menurunnya semangat kerja. Penelitian ini bertujuan untuk menganalisis pengaruh organizational change yang dilakukan oleh PT PLN (Persero) terhadap employee engagement dan turnover intention karyawan PT PLN (Persero) dan merekomendasikan strategi untuk menurunkan turnover intention pada karyawan PT PLN (Persero). Penelitian ini menggunakan 250 orang sampel yang merupakan karyawan PT PLN (Persero) yang terkena dampak dari perubahan organisasi, sudah menikah dan memiliki tempat tinggal di tempat penugasan mereka. Pengumpulan data dilakukan dengan menggunakan kuesioner yang dibagikan secara online melalui Google Form. Metode analisis data menggunakan structural equation modelling dengan bantuan program SmartPLS 4.0. Organizational change berpengaruh negatif dan signifikan terhadap employee engagement namun berpengaruh positif dan signifikan terhadap turnover intention, sedangkan employee engagement berpengaruh negatif dan signifikan terhadap turnover intention. Untuk menurunkan turnover intention, PT PLN (Persero) disarankan menerapkan strategi seperti peningkatan komunikasi selama perubahan, pengembangan karier, penghargaan karyawan, dan kebijakan keseimbangan kerja-hidup. Strategi ini dapat memperkuat loyalitas dan keterlibatan, serta menciptakan lingkungan kerja yang stabil dan mendukung.

The rapid organizational change at PT PLN (Persero) has had various impacts on employees, particularly those who have worked in a specific region for a long time. Sudden transfers to other regions far from their previous residences have caused many employees to experience adaptation difficulties, resulting in decreased work motivation. This study aims to analyze the effect of organizational change implemented by PT PLN (Persero) on employee engagement and turnover intention, and to recommend strategies to reduce turnover intention among PT PLN (Persero) employees. The study used a sample of 250 employees from PT PLN (Persero) who were affected by organizational changes, are married, and own a residence in their current assignment location. Data were collected using an online questionnaire distributed via Google Form. The data analysis method employed structural equation modeling with the assistance of the SmartPLS 4.0 software. Organizational change has a negative and significant effect on employee engagement, but a positive and significant effect on turnover intention, while employee engagement has a negative and significant effect on turnover intention. To reduce turnover intention, PT PLN (Persero) is advised to implement strategies such as enhancing communication during organizational change, providing clear career development opportunities, offering employee recognition, and promoting work-life balance policies. These strategies can strengthen employee loyalty and engagement, while creating a more stable and supportive work environment.
