Abstract

Fenomena meningkatnya intention to quit di kalangan karyawan Generasi Z menjadi tantangan strategis di industri ritel, yang memiliki tingkat turnover tinggi. Penelitian ini menganalisis pengaruh transformational leadership dan perceived organizational support terhadap intention to quit pada karyawan Generasi Z di Surabaya, dengan organizational commitment sebagai variabel mediasi. Pendekatan kuantitatif dengan metode partial least squares - structural equation modeling (PLS-SEM) digunakan dalam penelitian ini. Sampel penelitian terdiri dari 140 responden yang bekerja di industri ritel di Surabaya, berusia 18-28 tahun, dan memiliki masa kerja minimal satu tahun. Data dikumpulkan melalui kuesioner daring dan dianalisis menggunakan SmartPLS. Hasil penelitian menunjukkan bahwa POS dan transformational leadership memiliki pengaruh negatif terhadap intention to quit. organizational commitment berpengaruh negatif terhadap intention to quit, namun tidak memediasi pengaruh perceived organizational support terhadap intention to quit. Temuan ini menyoroti pentingnya perhatian organisasi terhadap kesejahteraan karyawan, pengakuan atas kontribusi mereka, serta kesempatan pengembangan karir untuk mengurangi intention to quit. Kesejahteraan karyawan, promosi yang adil, dan pemberian wewenang dalam pengambilan keputusan adalah faktor kunci dalam meningkatkan organizational commitment dan menurunkan intention to quit di sektor ritel

The increasing intention to quit among Generation Z employees poses a strategic challenge in the retail industry, which has a high turnover rate. This study analyzes the influence of transformational leadership and perceived organizational support on the intention to quit among Generation Z employees in Surabaya, with organizational commitment as a mediating variable. A quantitative approach using the partial least squares - structural equation modeling (PLS-SEM) method was used in this study. The research sample consisted of 140 respondents working in the retail industry in Surabaya, aged 18-28 years, and with a minimum of one year of service. Data were collected through an online questionnaire and analyzed using SmartPLS. The results showed that POS and transformational leadership had a negative influence on the intention to quit. Organizational commitment had a negative effect on the intention to quit, but did not mediate the effect of perceived organizational support on the intention to quit. These findings highlight the importance of organizational attention to employee well-being, recognition for their contributions, and career development opportunities to reduce the intention to quit. Employee well-being, fair promotions, and empowerment in decision-making are key factors in increasing organizational commitment and reducing the intention to quit in the retail sector
