Abstract
PT XYZ merupakan salah satu perusahaan tambang terbesar di Indonesia yang berkontribusi sekitar 11,5% terhadap total emisi nasional dan memiliki skor ESG Risk Rating sebesar 26,2. Melihat dampak lingkungan serta peran besar perusahaan, penelitian ini dilakukan untuk melihat apakah budaya perusahaan yang peduli lingkungan Green Organizational Culture (GOC) bisa membuat karyawan ikut bertindak ramah lingkungan Employee Green Behavior (EGB), serta apakah peran SDM Green Human Resource Management (GHRM) dan identitas organisasi Green Organizational Identity (GOI) dapat menjadi penghubung dalam hubungan tersebut. Penelitian ini menggunakan pendekatan kuantitatif eksploratif dengan metode Structural Equation Modeling – Partial Least Square (SEM-PLS), berdasarkan data dari 103 karyawan PT XYZ yang dipilih melalui purposive sampling. Hasilnya, budaya perusahaan yang hijau memang bisa mendorong bagian SDM (GHRM) dan membentuk identitas perusahaan yang peduli lingkungan (GOI). Namun, budaya hijau dan peran SDM tidak secara langsung membuat karyawan berperilaku ramah lingkungan. Yang paling berpengaruh adalah identitas perusahaan yang jelas dan kuat soal lingkungan. Jika karyawan merasa bangga dan memahami bahwa perusahaannya peduli terhadap lingkungan, maka mereka akan terdorong untuk ikut berperilaku hijau. Jadi, GOI menjadi penghubung yang penting antara budaya perusahaan dan perilaku karyawan, sementara GHRM tidak berperan besar dalam hubungan ini.

PT XYZ is one of the largest mining companies in Indonesia, contributing approximately 11.5% to the national emissions total and recording an ESG Risk Rating score of 26.2. Given its environmental impact and significant role, this study aims to examine whether an environmentally conscious corporate culture—Green Organizational Culture (GOC)—can encourage employees to engage in pro-environmental actions, known as Employee Green Behavior (GEB). Furthermore, this research investigates whether Green Human Resource Management (GHRM) and Green Organizational Identity (GOI) serve as mediating factors in this relationship. This study employs an exploratory quantitative approach using Structural Equation Modeling – Partial Least Square (SEM-PLS), based on data collected from 103 employees of PT XYZ selected through purposive sampling. The findings show that a green organizational culture can indeed promote the development of green HR practices (GHRM) and shape a strong environmentally friendly organizational identity (GOI). However, green culture and HR practices do not directly influence Employee Green Behavior. The most influential factor is a clear and strong green organizational identity. When employees feel proud of and recognize their company’s environmental commitment, they are more likely to engage in green behavior. Thus, GOI plays a critical mediating role between organizational culture and employee behavior, while GHRM has a less significant effect in this relationship.
