Abstract
Transformasi sistem kerja global yang ditandai dengan meningkatnya fleksibilitas, digitalisasi, dan gig economy turut mengubah cara individu membangun kariernya. Di Indonesia, Generasi Z kini menjadi kekuatan dominan dalam angkatan kerja dan menunjukkan preferensi tinggi terhadap sistem kerja fleksibel. Namun, tingginya mobilitas kerja dan rendahnya sense of belonging terhadap organisasi menjadi tantangan utama. Penelitian ini bertujuan untuk menguji pengaruh Personal Growth (PGI) dan Self-Commitment terhadap Career Crafting, dengan Career Adaptability sebagai variabel mediasi. Penelitian menggunakan pendekatan kuantitatif eksplanatori, dengan pengumpulan data melalui kuesioner kepada 224 karyawan Generasi Z di Indonesia yang bekerja secara fleksibel. Analisis data dilakukan menggunakan Partial Least Squares - Structural Equation Modeling (PLS-SEM) berbasis. Hasil penelitian menunjukkan bahwa PGI dan Self-Commitment berpengaruh positif terhadap Career Adaptability, serta Career Adaptability berpengaruh signifikan terhadap Career Crafting. Career Adaptability juga terbukti memediasi hubungan antara PGI dan SelfCommitment terhadap Career Crafting. Temuan ini menegaskan pentingnya kemampuan adaptif dalam menjembatani dorongan internal individu menuju pengelolaan karier yang lebih proaktif. Implikasi praktis dari hasil ini mendukung pengembangan strategi SDM yang berfokus pada pertumbuhan pribadi dan fleksibilitas kerja yang sesuai dengan nilai Generasi Z.

The transformation of the global work system marked by increasing flexibility, digitalization, and the rise of the gig economy has significantly reshaped how individuals manage their careers. In Indonesia, Generation Z has become the dominant force in the workforce, showing a strong preference for flexible work arrangements. However, high job mobility and a low sense of belonging to organizations remain key challenges. This study aims to examine the influence of Personal Growth (PGI) and Self-Commitment on Career Crafting, with Career Adaptability as a mediating variable. A quantitative explanatory approach was used, with data collected through a questionnaire distributed to 224 Generation Z employees in Indonesia engaged in flexible work systems. Data analysis was conducted using Structural Equation Modeling (SEM) based on Partial Least Squares (PLS). The results indicate that both PGI and Self-Commitment positively influence Career Adaptability, which in turn significantly affects Career Crafting. Moreover, Career Adaptability was found to mediate the relationship between PGI and SelfCommitment with Career Crafting. These findings highlight the essential role of adaptive capacity in translating internal motivation into proactive career management. The practical implications support the development of human resource strategies focused on personal development and flexible work environments aligned with the values of Generation Z.
