Abstract

Perubahan organisasi merupakan adaptasi yang diperlukan untuk memastikan pertumbuhan dan daya saing yang berkelanjutan, khususnya di era digital di mana kemajuan teknologi sangat memengaruhi pengaruh besar kualitas hubungan yang terjalin pada perusahaan. Pada penelitian ini dilakukan sebuah analisa yang mengkaji evolusi sebuah perusahaan digital startup yaitu PT Sentra Vidya Utama (SEVIMA), terhadap Leader-Member Exchange (LMX), serta pengaruhnya terhadap peningkatan followers outcome. Melalui pendekatan case study research, data dikumpulkan melalui wawancara dan observasi, serta analisa data menggunakan metode open coding dan axial coding dengan fokus pada bagaimana perubahan organisasi mempengaruhi kualitas hubungan yang terjalin antara leader dan member tim. Melalui proses analisis, temuan menunjukkan bahwa kualitas hubungan dalam perspektif dimense LMX pada konteks perubahan dan perkembangan organisasi bersifat sebagai penyangga terhadap dampak negatif dari adanya perubahan yang cepat. Hasil peningkatan followers outcome yang optimal didukung adanya faktor kondisi internal perusahaan dan kualitas hubungan yang terbentu, pada fase perkembangan dan perubahan tahap 1 ditemukan adanya fenoma ketidakselarasan atau disonansi antara upaya dan dampak yang dihasilkan. Untuk mengoptimalkan followers outcome serta mengatasi permasalahan selama perkembangan organisasi, direkomendasikan penerapan strategi career resilience dan pengelolaan sumber daya manusia dengan model Ability, Motivation, Opportunity.

Organizational change is a necessary adaptation to ensure sustainable growth and competitiveness, particularly in the digital era where technological advancements significantly impact the quality of relationships within a company. This study examines the evolution of PT Sentra Vidya Utama (SEVIMA) in its Leader-Member Exchange (LMX) evolution, and its impact on increasing follower outcomes. Using a case study research approach, data were collected through interviews and observations, and data were analyzed using open coding and axial coding methods, focusing on how organizational change affects the quality of relationships between leaders and team members. The analysis revealed that relationship quality, from the perspective of the LMX dimension, in the context of organizational change and development, acts as a buffer against the negative impacts of rapid change. The optimal increase in follower outcomes is supported by internal company factors and the quality of established relationships. In the development and change phase 1, a phenomenon of misalignment or dissonance between efforts and resulting impacts was found. To optimize follower outcomes and address issues during organizational development, it is recommended to implement a career resilience strategy and human resource management using the Ability, Motivation, and Opportunity model.
