Abstract
Turnover karyawan merupakan isu penting dalam pengelolaan sumber daya manusia karena berdampak langsung terhadap stabilitas operasional perusahaan. PT “XYZ” sebagai perusahaan manufaktur keramik di Kabupaten Gresik mengalami tingkat turnover yang fluktuatif, khususnya pada bagian strategis yang berpotensi mengganggu proses produksi. Oleh karena itu, penelitian ini bertujuan untuk menganalisis faktor-faktor yang memengaruhi lama masa kerja karyawan serta risiko terjadinya turnover. Pendekatan yang digunakan adalah survival analysis dengan metode Stratified Cox Proportional Hazard Model, mengingat terdapat variabel yang tidak memenuhi asumsi Proportional Hazards sehingga diperlukan stratifikasi untuk mengakomodasi perbedaan baseline hazard antar strata. Hasil penelitian menunjukkan bahwa sebesar 64% karyawan PT “XYZ” mengalami turnover, yang didominasi oleh karyawan usia produktif dengan tanggungan keluarga rendah. Status pekerjaan, jabatan, dan tingkat pendapatan terbukti menjadi faktor utama yang membedakan lama masa kerja karyawan. Model terbaik yang diperoleh adalah Stratified Cox tanpa interaksi antar variabel X2, X6, dan X7 berdasarkan nilai AIC terendah. Berdasarkan nilai Hazard Ratio, karyawan dengan usia lebih tua memiliki risiko turnover yang lebih rendah. Risiko turnover tertinggi ditemukan pada jabatan Supervisor, Staff, dan Asisten Manager, serta pada karyawan berpendidikan D4/S1 dan bergaji menengah–tinggi. Sebaliknya, jabatan Kasubsie, karyawan dengan pendapatan tinggi, serta karyawan pada departemen teknis dan operasional menunjukkan tingkat retensi yang lebih baik dibandingkan departemen administrasi.

Employee turnover is an important issue in human resource management because it has a direct impact on the operational stability of a company. PT “XYZ,” a ceramic manufacturing company in Gresik Regency, experiences fluctuating turnover rates, particularly in strategic departments that have the potential to disrupt the production process. Therefore, this study aims to analyze the factors that influence employee tenure and the risk of turnover. The approach used is survival analysis with the Stratified Cox Proportional Hazard Model, considering that there are variables that do not meet the Proportional Hazards assumption, so stratification is needed to accommodate differences in baseline hazards between strata. The results show that 64% of PT “XYZ” employees experience turnover, which is dominated by employees of productive age with low family responsibilities. Employment status, position, and income level are proven to be the main factors that differentiate the length of employee tenure. The best model obtained is Stratified Cox without interaction between variables X2, X6, and X7 based on the lowest AIC value. Based on the Hazard Ratio value, older employees have a lower risk of turnover. The highest turnover risk was found in the positions of Supervisor, Staff, and Assistant Manager, as well as among employees with a D4/S1 education and medium-high salaries.
