Abstract

Sumber daya manusia merupakan aset strategis yang menentukan keberhasilan dan keberlanjutan organisasi. Dalam konteks perusahaan lintas budaya seperti joint venture Indonesia–Tiongkok, perbedaan nilai, pola kerja, dan sistem manajerial menjadi tantangan dalam menjaga loyalitas serta kinerja karyawan. Penelitian ini bertujuan untuk menganalisis pengaruh budaya perusahaan, lingkungan kerja, dan kerja sama tim terhadap loyalitas dan kinerja karyawan, serta memberikan rekomendasi strategis bagi pengelolaan sumber daya manusia lintas budaya. Penelitian dilakukan di PLTU Indonesia–Tiongkok PT. XY dengan melibatkan 160 responden, terdiri dari 120 karyawan Indonesia dan 40 karyawan Tiongkok. Metode analisis yang digunakan adalah Structural Equation Modeling–Partial Least Squares (SEM–PLS) melalui perangkat lunak SmartPLS 4. Hasil pengujian menunjukkan bahwa model penelitian telah memenuhi kriteria validitas dan reliabilitas. Hasil penelitian menunjukkan bahwa pada karyawan Indonesia, budaya perusahaan dan lingkungan kerja berpengaruh signifikan terhadap loyalitas karyawan, sementara kerja sama tim menunjukkan pengaruh positif namun terbatas. Terhadap kinerja karyawan Indonesia, hanya lingkungan kerja yang terbukti berpengaruh signifikan secara langsung. Pada karyawan Tiongkok, sebagian besar hubungan antar variabel menunjukkan arah pengaruh positif namun belum signifikan pada taraf kepercayaan 95%, meskipun kerja sama tim terbukti berpengaruh terhadap kinerja pada taraf signifikansi 10%. Secara manajerial, temuan penelitian menegaskan pentingnya penguatan budaya organisasi yang adaptif, penciptaan lingkungan kerja yang kondusif, serta pengelolaan kerja sama tim lintas budaya yang disesuaikan dengan karakteristik masing-masing kelompok karyawan. Pendekatan pengelolaan sumber daya manusia yang kontekstual dan berkelanjutan diperlukan untuk meningkatkan loyalitas serta mendukung kinerja karyawan secara optimal.

Human resources are strategic assets that determine organizational success and sustainability. In cross-cultural organizations such as Indonesia–China joint ventures, differences in values, work practices, and managerial systems pose challenges in maintaining employee loyalty and performance. This study aims to analyze the effects of corporate culture, work environment, and teamwork on employee loyalty and performance, as well as to provide strategic recommendations for cross-cultural human resource management. The study was conducted at PT. XY Indonesia–China coal-fired power plant and involved 160 respondents, consisting of 120 Indonesian employees and 40 Chinese employees. Data were analyzed using Structural Equation Modeling–Partial Least Squares (SEM–PLS) with SmartPLS 4. The results indicate that the research model meets the criteria of validity and reliability. The findings show that among Indonesian employees, corporate culture and work environment have a significant effect on employee loyalty, while teamwork demonstrates a positive but limited influence. Regarding employee performance, only the work environment has a significant direct effect. Among Chinese employees, most relationships exhibit positive directions but are not statistically significant at the 95% confidence level; however, teamwork shows a significant effect on employee performance at the 10% significance level. From a managerial perspective, the findings highlight the importance of strengthening adaptive corporate culture, creating a supportive work environment, and managing cross-cultural teamwork in accordance with the characteristics of each employee group. Contextual and sustainable human resource management approaches are essential to enhance employee loyalty and support optimal performance in cross-cultural joint venture organizations.
