Abstract
Penelitian ini dimotivasi oleh fenomena penurunan peringkat daya saing talenta Indonesia dalam kancah global yang mengindikasikan adanya kesenjangan kompetensi antara lulusan pendidikan tinggi dengan kebutuhan aktual industri. Program Magang Generasi Bertalenta (MAGENTA) yang dijalankan Kementerian BUMN hadir sebagai upaya strategis untuk menjembatani kesenjangan tersebut. Implementasi program di PT Pelindo Terminal Petikemas menunjukkan kendala dalam optimalisasi transfer pengetahuan, dimana peserta magang cenderung hanya memahami aspek administratif tanpa menguasai proses bisnis inti secara mendalam. Penelitian ini bertujuan untuk menganalisis proses transformasi pengetahuan dalam program MAGENTA di PT Pelindo Terminal Petikemas, dengan fokus menjawab pertanyaan mengenai bentuk transfer pengetahuan yang terjadi, penerapan empat tahap model SECI (Socialization, Externalization, Combination, Internalization), serta faktor-faktor yang memengaruhi efektivitas proses tersebut. Penelitian ini menggunakan pendekatan kuantitatif dengan pengumpulan data melalui kuesioner yang disebarkan kepada peserta magang menggunakan teknik purposive sampling. Data yang diperoleh kemudian dianalisis menggunakan metode Structural Equation Modeling berbasis Partial Least Squares (PLS-SEM) untuk menguji validitas model dan hubungan antar variabel. Hasil penelitian menunjukkan bahwa interaksi semata belum cukup menghasilkan nilai pengetahuan baru tanpa dikonversi melalui mekanisme pembelajaran yang terstruktur. Berdasarkan model SECI, transfer pengetahuan terbukti efektif melalui interaksi informal dan kolaboratif, dengan tahap Sosialisasi dan Kombinasi sebagai penggerak utama. Sebaliknya, Eksternalisasi dan Internalisasi tidak berkontribusi signifikan akibat keterbatasan dokumentasi formal dan kendala operasional. Kualitas mentoring serta karakter adaptif Generasi Z menjadi katalisator kunci, sehingga penguatan interaksi mentor–mentee dan akses informasi berperan penting dalam mendukung pengembangan SDM yang kompetitif dan selaras dengan kebutuhan industri global. Penelitian selanjutnya disarankan untuk mencakup lebih banyak sektor industri dan mempertimbangkan pendekatan mixed methods guna memperdalam pemahaman mengenai dinamika transformasi pengetahuan.

This study was motivated by the phenomenon of Indonesia's declining talent competitiveness in the global arena, which indicates a competency gap between higher education graduates and the actual needs of industry. Magang Generasi Bertalenta (MAGENTA) program’s launched by the Ministry of State-Owned Enterprises is a strategic effort to bridge this gap. The implementation of the program at PT Pelindo Terminal Petikemas shows obstacles in optimizing knowledge transfer, where interns tend to only understand administrative aspects without mastering core business processes in depth. This study aims to analyze the knowledge transformation process in the MAGENTA program at PT Pelindo Terminal Petikemas, with a focus on answering questions regarding the form of knowledge transfer that occurs, the application of the four stages of the SECI model (Socialization, Externalization, Combination, Internalization), and the factors that influence the effectiveness of this process. This research methodology uses a quantitative approach with data collection through questionnaires distributed to interns using purposive sampling techniques. The data obtained was then analyzed using the Partial Least Squares-based Structural Equation Modeling (PLS-SEM) method to test the validity of the model and the relationships between variables. The results of the study show that interaction alone is not enough to produce new knowledge without conversion through structured learning mechanisms. Based on the SECI model, knowledge transfer has been proven to be effective through informal and collaborative interactions, with the Socialization and Combination stages as the main drivers. Conversely, Externalization and Internalization do not contribute significantly due to limitations in formal documentation and operational constraints. The quality of mentoring and the adaptive nature of Generation Z are key catalysts, so strengthening mentor-mentee interactions and access to information plays an important role in supporting the development of competitive human resources that are in line with global industry needs. Further research is recommended to cover more industrial sectors and consider mixed methods approaches to deepen understanding of the dynamics of knowledge transformation.
