Abstract

Perusahaan perlu beradaptasi secara proaktif dalam menghadapi disrupsi teknologi dan ketidakpastian global agar kinerja organisasi tetap terjaga secara berkelanjutan. Pengelolaan sumber daya manusia menjadi salah satu strategi penting, tidak hanya untuk mencapai target kinerja, tetapi juga untuk menjaga kesejahteraan serta keharmonisan kehidupan kerja pegawai. Penelitian ini bertujuan menganalisis pengaruh gaya kepemimpinan, beban kerja, dan budaya kerja terhadap kinerja perusahaan dengan work – life harmony sebagai variabel moderasi, sekaligus menyusun rekomendasi kebijakan pengelolaan SDM berbasis bukti empiris. Penelitian dilakukan pada PT PLN (Persero) UP3 Banyuwangi yang memiliki karakteristik pegawai multigenerasi dan tuntutan kinerja yang tinggi. Pendekatan kuantitatif digunakan dengan metode Structural Equation Modeling – Partial Least Squares (SEM – PLS) melalui aplikasi SmartPLS. Data diperoleh dari 75 pegawai yang mengisi kuesioner skala Likert secara digital. Hasil analisis menunjukkan bahwa gaya kepemimpinan, beban kerja, dan budaya kerja tidak berpengaruh signifikan secara langsung terhadap kinerja perusahaan. Sebaliknya, work – life harmony berpengaruh positif dan signifikan terhadap kinerja (β = 0,795; p < 0,000). Variabel ini juga memoderasi secara signifikan hubungan gaya kepemimpinan dan kinerja perusahaan (β = 0,253; p = 0,004), serta memoderasi hubungan budaya kerja dan kinerja dengan arah negatif (β = –0,214; p = 0,016), namun tidak memoderasi hubungan beban kerja dan kinerja. Temuan ini menegaskan bahwa work – life harmony berperan sebagai faktor kunci yang menentukan efektivitas pengelolaan sumber daya manusia dan peningkatan kinerja organisasi secara berkelanjutan.

Organizations need to adapt proactively in the face of technological disruption and global uncertainty to sustain organizational performance. Human resource management has therefore become a key strategy, not only to achieve performance targets but also to maintain employee well – being and harmony between work and personal life. This study aims to examine the determinants of company performance by analyzing leadership style, workload, and work culture, with work – life harmony as a moderating variable, while also formulating evidence – based recommendations for human resource management policies. The study was conducted at PT PLN (Persero) UP3 Banyuwangi, which is characterized by a multigenerational workforce and high performance targets. A quantitative approach was applied using the Structural Equation Modeling – Partial Least Squares (SEM-PLS) method through SmartPLS software. Data were collected from 75 employees using a digitally distributed Likert – scale questionnaire. The results indicate that leadership style, workload, and work culture do not have a significant direct effect on company performance. In contrast, work – life harmony has a positive and significant effect on performance (β = 0.795; p < 0.000). Furthermore, work – life harmony significantly moderates the relationship between leadership style and company performance (β = 0.253; p = 0.004), as well as the relationship between work culture and performance with a negative direction (β = –0.214; p = 0.016), while it does not moderate the relationship between workload and performance. These findings emphasize that work – life harmony plays a critical role in determining the effectiveness of human resource management practices and in supporting sustainable organizational performance.
