Abstract
Organisasi mahasiswa seperti student consulting club menjadi wadah pembelajaran penting bagi Generasi Z dalam mengembangkan keterampilan profesional. Organisasi ini bekerja dengan menempatkan mahasiswa sebagai konsultan dalam proyek riil bersama mitra eksternal, menuntut komitmen tinggi, kolaborasi terstruktur, serta standar kualitas deliverable yang mendekati konsultan profesional. Namun, intensitas pekerjaan, tenggat waktu ketat, dan tuntutan performa yang tinggi berpotensi menimbulkan tekanan psikologis berupa burnout dan kemalasan sosial, terutama ketika kepemimpinan tidak memenuhi kebutuhan psikologis dasar anggota. Penelitian ini mengeksplorasi pengaruh kepemimpinan transformasional terhadap performa kerja, burnout, dan kemalasan sosial pada anggota student consulting club di Surabaya dengan motivasi intrinsik sebagai variabel mediasi. Kerangka Self-Determination Theory (SDT) menekankan bahwa pemenuhan kebutuhan psikologis akan otonomi, kompetensi, dan keterhubungan sosial merupakan faktor utama yang mendorong motivasi intrinsik dan kesejahteraan kerja. Data penelitian diperoleh melalui survei kuantitatif pada 210 anggota aktif dari lima student consulting club di Surabaya dengan metode purposive sampling pada kelompok pengurus organisasi. Analisis data menggunakan Partial Least Squares-Structural Equation Modelling (PLS-SEM) dengan perangkat lunak SmartPLS versi 4.1 melalui prosedur bootstrapping untuk menguji sepuluh hipotesis penelitian. Hasil penelitian menunjukkan bahwa kepemimpinan transformasional secara signifikan meningkatkan motivasi intrinsik melalui pemenuhan kebutuhan psikologis dasar, yang selanjutnya meningkatkan performa kerja dan menurunkan tingkat burnout serta kemalasan sosial pada anggota organisasi. Temuan ini memberikan wawasan baru tentang mekanisme kepemimpinan transformasional dan dinamika motivasi intrinsik dalam konteks organisasi mahasiswa sekaligus memberikan panduan praktis bagi pemimpin organisasi dalam merancang strategi kepemimpinan yang responsif terhadap kebutuhan psikologis Generasi Z.

Student organizations such as student consulting clubs serve as important learning spaces for Generation Z to develop professional skills. These organizations operate by placing students as consultants in real-world projects with external clients, demanding high commitment, structured collaboration, and delivery standards comparable to professional consultants. However, the intensity of work, tight deadlines, and high performance demands may create psychological pressure in the form of burnout and social loafing, particularly when leadership fails to meet members' basic psychological needs. This research explores the impact of transformational leadership on job performance, burnout, and social loafing among Generation Z student members of student consulting clubs in Surabaya, with intrinsic motivation as a mediating variable. The Self-Determination Theory (SDT) framework emphasizes that fulfilling psychological needs for autonomy, competence, and social relatedness are primary factors driving intrinsic motivation and work well-being. Research data were obtained through quantitative surveys of 210 active members from five student consulting clubs in Surabaya using purposive sampling among organizational leaders and staff. Data analysis employed Partial Least Squares-Structural Equation Modelling (PLS-SEM) using SmartPLS version 4.1 software through bootstrapping procedures to test ten research hypotheses. Research findings demonstrate that transformational leadership significantly increases intrinsic motivation by fulfilling basic psychological needs, which subsequently improves job performance and reduces burnout and social loafing levels among organization members. These findings provide new insights into transformational leadership mechanisms and intrinsic motivation dynamics in student organization contexts while offering practical guidance for organizational leaders in designing leadership strategies responsive to Generation Z's psychological needs.
