Abstract

Manajemen risiko psikososial menjadi isu strategis dalam industri modern karena berpengaruh terhadap kesehatan mental pekerja, keselamatan kerja, produktivitas, dan keberlanjutan organisasi. Namun, penerapan manajemen risiko di industri umumnya masih berfokus pada risiko teknis, fisik, dan operasional, sementara risiko psikososial belum dikelola secara sistematis. Penelitian ini bertujuan untuk merancang kerangka kerja manajemen risiko psikososial yang terintegrasi dan berkelanjutan pada industri pupuk dan bahan kimia, serta mengimplementasikan kerangka kerja tersebut pada tahap penilaian risiko psikososial di perusahaan studi kasus. Penelitian menggunakan metode Best-Fit Framework Synthesis dengan mengintegrasikan empat framework a priori, yaitu ISO 31000:2018, ISO 45003:2021, PRisMA, dan PRIMA-EF. Proses penelitian dilakukan melalui identifikasi, ekstraksi, kodifikasi, dan konsolidasi tema-tema framework untuk menghasilkan kerangka kerja baru yang praktis, sistematis, dan komprehensif yang sesuai dengan karakteristik industri berisiko tinggi. Kerangka kerja yang dirancang terdiri dari Level Strategis, Level Operasional dan Prinsip Dasar, yang terbukti valid berdasarkan hasil S-CVI/Ave dan S-CVI/UA diperoleh nilai 1 (satu) yang berarti kerangka kerja relevan dan dapat diterima untuk diimplementasikan. Implementasi penilaian risiko psikososial dilakukan melalui pengembangan website www.psyriskanalyzer.com yang mengadopsi LEO-26 dan EPC-23. Hasil implementasi menunjukkan bahwa risiko psikososial didominasi oleh tingginya Work Demand (94%) dan rendahnya Job Control (85%) pada tingkat individu, sementara pada tingkat organisasi hampir seluruh unit kerja berada pada kategori High Risk, khususnya pada dimensi Work Demand dan Job Control. Evaluasi penerapan manajemen risiko psikososial melalui EPC-23 juga menunjukkan masih adanya gap implementasi, terutama pada aspek Social Support (22,78%), Job Matching (19,94%), dan Transparency & Fairness (14,87%), sehingga diperlukan penguatan pengendalian beban kerja, peningkatan otonomi kerja, serta dukungan organisasi dan sosial secara berkelanjutan. Meskipun kerangka kerja yang diusulkan bersifat adaptif, penelitian ini masih terbatas pada studi kasus tunggal dan data self-reported, sehingga penelitian selanjutnya perlu melakukan validasi lintas industri, evaluasi longitudinal, serta pengembangan integrasi teknologi digital untuk meningkatkan efektivitas dan skalabilitas implementasi.

Psychosocial risk management has become a strategic issue in modern industries due to its impact on workers’ mental health, occupational safety, productivity, and organizational sustainability. However, industrial risk management practices generally remain focused on technical, physical, and operational risks, while psychosocial risks have not yet been systematically managed. This study aimed to develop an integrated and sustainable psychosocial risk management framework for the fertilizer and chemical industry and to implement the framework in the psychosocial risk assessment stage within a case study company. This study employed the Best-Fit Framework Synthesis method by integrating four a priori frameworks, namely ISO 31000:2018, ISO 45003:2021, PRisMA, and PRIMA-EF. The research process involved the identification, extraction, coding, and consolidation of framework themes to produce a new framework that is practical, systematic, and comprehensive, in accordance with the characteristics of high-risk industries. The proposed framework consists of Strategic Level, Operational Level, and Fundamental Principles, which were validated through S-CVI/Ave and S-CVI/UA values of 1, indicating that the framework is relevant and acceptable for implementation. The implementation of psychosocial risk assessment was conducted through the development of the website www.psyriskanalyzer.com, which adopted the LEO-26 and EPC-23 instruments. The implementation results showed that psychosocial risks were dominated by high Work Demand (94%) and low Job Control (85%) at the individual level, while at the organizational level, almost all work units were categorized as High Risk, particularly in the Work Demand and Job Control dimensions. Evaluation of psychosocial risk management implementation using EPC-23 also revealed implementation gaps, particularly in the aspects of Social Support (22.78%), Job Matching (19.94%), and Transparency & Fairness (14.87%). These findings indicate the need to strengthen workload control, increase job autonomy, and enhance organizational and social support continuously. Although the proposed framework is adaptive, this study is limited by the use of a single case study and self-reported data; therefore, future research should conduct cross-industry validation, longitudinal evaluation, and integration of digital technologies to enhance the effectiveness and scalability of its implementation.
