Abstract

PT PLN (Persero) telah menerapkan model Kirkpatrick untuk mengevaluasi pembelajaran melalui empat level, yaitu Reaction, Learning, Behavior, dan Result. Namun, hasil setiap level masih dianalisis secara terpisah sehingga hubungan struktural antarlevel belum dapat dijelaskan secara empiris. Penelitian ini bertujuan menganalisis hubungan langsung dan tidak langsung antarlevel dalam model evaluasi pembelajaran Kirkpatrick serta mengevaluasi kelayakan model pengukuran dan model struktural. Penelitian menggunakan Partial Least Squares Structural Equation Modeling dengan pendekatan higher-order construct dan two-stage approach. Data berasal dari evaluasi Pembelajaran Berbasis Kinerja tahun 2025. Dari 775 data peserta, sebanyak 151 data memenuhi kriteria kelengkapan dan 100 data dipilih secara acak sebagai sampel akhir. Pengukuran Behavior dan Result menggunakan multisource assessment yang melibatkan peserta dan atasan langsung. Hasil penelitian menunjukkan bahwa model memiliki kecocokan yang baik dengan nilai SRMR sebesar 0,047. Reaction berpengaruh positif dan signifikan terhadap Learning, sedangkan Learning tidak berpengaruh signifikan terhadap Behavior. Behavior berpengaruh positif dan signifikan terhadap Result. Seluruh pengaruh tidak langsung tidak signifikan. Temuan ini menunjukkan bahwa hasil belajar belum otomatis membentuk perubahan perilaku kerja tanpa dukungan atasan, monitoring, tindak lanjut pascapembelajaran, dan kesempatan penerapan di tempat kerja.

PT PLN (Persero) has implemented the Kirkpatrick model to evaluate learning through four levels: Reaction, Learning, Behavior, and Result. However, the results at each level are still analyzed separately, so the structural relationships among the levels have not been empirically explained. This study aims to analyze the direct and indirect relationships among levels in the Kirkpatrick learning evaluation model and to assess the feasibility of the measurement and structural models. The study applies Partial Least Squares Structural Equation Modeling using a higher-order construct and a two-stage approach. The data were obtained from the 2025 Performance-Based Learning evaluation. Of 775 participant records, 151 met the completeness criteria, and 100 were randomly selected as the final sample. The measurement of Behavior and Result used a multisource assessment involving participants and their direct supervisors. The results show that the model has a good fit, with an SRMR value of 0.047. Reaction has a positive and significant effect on Learning, while Learning does not significantly affect Behavior. Behavior has a positive and significant effect on Result. All indirect effects are insignificant. These findings indicate that learning outcomes do not automatically lead to changes in workplace behavior without supervisor support, monitoring, post-training follow-up, and opportunities to apply learning in the workplace.
