Abstract
Praktik Environmental, Social, and Governance (ESG) semakin menjadi bagian penting dalam strategi perusahaan, namun persepsi karyawan terhadap praktik tersebut masih relatif belum banyak dikaji, khususnya pada industri yang sensitif secara reputasional. Penelitian ini menguji pengaruh persepsi praktik ESG terhadap komitmen afektif organisasional dengan menempatkan kepercayaan organisasional dan identifikasi organisasional sebagai mediator paralel. ESG dimodelkan sebagai second order construct reflektif–formatif yang dibentuk oleh dimensi Environmental, Social, dan Governance, sehingga merepresentasikan penilaian holistik karyawan atas perilaku keberlanjutan perusahaan, dan diestimasi melalui pendekatan dua tahap. Data survei dari 235 karyawan perusahaan manufaktur B2B beserta pemasok terafiliasi dalam rantai pasok tembakau di Indonesia dianalisis menggunakan Partial Least Squares Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa persepsi praktik ESG secara signifikan memprediksi kepercayaan organisasional (β = 0,782; p < 0,001) dan identifikasi organisasional (β = 0,639; p < 0,001), dan kedua mediator tersebut memprediksi komitmen afektif organisasional dengan pengaruh identifikasi (β = 0,662) yang jauh lebih kuat dibandingkan kepercayaan (β = 0,154). Pengaruh langsung ESG tidak signifikan sehingga terjadi mediasi penuh, dengan identifikasi menjelaskan 75,0% dari total pengaruh (VAF) sedangkan kepercayaan hanya 21,3% dan bersifat marginal. Temuan ini menegaskan identifikasi organisasional sebagai mekanisme psikologis dominan sekaligus memberikan arahan bagi komunikasi ESG berbasis identitas.

Environmental, Social, and Governance (ESG) practices have become increasingly central to corporate strategy, yet employees' perceptions of such practices remain relatively underexplored, particularly in reputationally sensitive industries. This study examines the influence of perceived ESG practices on affective organizational commitment, positioning organizational trust and organizational identification as parallel mediators. ESG is modeled as a reflective–formative second-order construct formed by the Environmental, Social, and Governance dimensions, thereby representing employees' holistic appraisal of the firm's sustainability conduct, and is estimated through a two-stage approach. Survey data from 235 employees of a B2B manufacturing firm and its affiliated suppliers within Indonesia's tobacco supply chain were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The results show that perceived ESG practices significantly predict organizational trust (β = 0.782; p < 0.001) and organizational identification (β = 0.639; p < 0.001), and that both mediators predict affective organizational commitment, with identification (β = 0.662) far stronger than trust (β = 0.154). The direct effect of ESG is non-significant, indicating full mediation, with identification accounting for 75.0% of the total effect (VAF) whereas trust accounts for only 21.3% and is marginal. These findings establish organizational identification as the dominant psychological mechanism while offering guidance for identity-based ESG communication.
