Abstract

Mutu pendidikan pesantren, termasuk Dayah di Aceh, sangat bergantung pada kompetensi tenaga pendidiknya, namun pengelolaan kompetensi pendidik di banyak Dayah masih belum berbasis data yang sistematis. Penelitian ini bertujuan mendeskripsikan kondisi kompetensi aktual pendidik, menganalisis bentuk Competency gap, serta merumuskan pemanfaatan hasilnya sebagai dasar Talent assessment pada Dayah Ruhul Qur’ani Islamic Boarding School Aceh. Penelitian menggunakan pendekatan mixed methods dengan desain sequential exploratory, menggabungkan data kualitatif (wawancara, observasi, dokumentasi) untuk mengidentifikasi tacit dan explicit knowledge pendidik dengan data kuantitatif untuk memetakan kompetensi aktual dan gap. Populasi berjumlah 103 pendidik dengan teknik total sampling, diperoleh 53 responden (response rate 51,5%). Hasil menunjukkan kompetensi aktual pendidik secara umum berada pada kategori sangat tinggi, dengan rata-rata keseluruhan 4,55 dari skala 5. Knowledge mapping mengelompokkan pengetahuan pendidik ke dalam empat zona, yaitu knowledge strength, specialist knowledge, operational capability, dan knowledge gap. Rata-rata Competency gap keseluruhan sebesar 0,13, dengan gap tertinggi pada dimensi pembinaan santri/spiritual sebesar 0,36. Hasil ini digunakan sebagai dasar Talent assessment yang mengelompokkan pendidik ke dalam kategori mentor internal, talenta potensial, prioritas pengembangan, penguatan dasar, dan spesialis pengetahuan. Penelitian menghasilkan rekomendasi pengembangan pendidik berbasis data, terutama penguatan pembinaan santri/spiritual, kepribadian, profesionalisme, dan kompetensi digital, sebagai dasar bagi Dayah Ruhul Qur’ani membangun sistem pengembangan SDM yang objektif dan berkelanjutan.

The quality of Islamic Boarding School education, including Dayah in Aceh, depends heavily on educator competence, yet competency management in many Dayah remains largely undocumented and unsystematic. This study aims to describe educators' actual competency condition, analyze the Competency gap, and formulate the use of these findings as a basis for Talent assessment at Dayah Ruhul Qur’ani Islamic Boarding School Aceh. A mixed-methods approach with a sequential exploratory design was employed, combining qualitative data (interviews, observation, documentation) to identify educators' tacit and explicit knowledge with quantitative data to map actual competencies and gaps. The population consisted of 103 educators using total sampling, yielding 53 valid responses (51.5% response rate). Results show that educators' actual competencies generally fall into the very high category, with an overall average of 4.55 on a 5-point scale. Knowledge mapping classifies educators' knowledge into four zones: knowledge strength, specialist knowledge, operational capability, and knowledge gap. The overall average Competency gap is 0.13, with the highest gap found in the student mentoring/spiritual guidance dimension at 0.36. These results were used as the basis for Talent assessment, classifying educators into internal mentors, potential talents, development priorities, foundational reinforcement, and knowledge specialists. This study produces data-driven recommendations for educator development, particularly strengthening student mentoring/spiritual guidance, personal character, professionalism, and digital competence, as a foundation for Dayah Ruhul Qur’ani to build an objective and sustainable human resource development system.
