Abstract

Knowledge sharing merupakan faktor penting dalam meningkatkan kualitas layanan, inovasi, dan pembelajaran pada organisasi konsultan konstruksi. Namun, praktiknya masih menghadapi berbagai tantangan yang dipengaruhi oleh faktor individu, organisasi, dan teknologi. Penelitian terdahulu umumnya hanya mengkaji hubungan antarvariabel secara parsial sehingga belum memberikan pemahaman yang komprehensif mengenai praktik, faktor pendukung dan penghambat, serta mekanisme terbentuknya knowledge sharing behavior. Oleh karena itu, penelitian ini bertujuan mengeksplorasi praktik knowledge sharing, mengidentifikasi faktor-faktor yang memengaruhinya, serta mengembangkan model integratif knowledge sharing berbasis Social Capital Theory pada organisasi konsultan konstruksi di Jawa Timur. Penelitian ini menggunakan pendekatan mixed methods dengan desain exploratory sequential. Tahap kualitatif dilakukan melalui wawancara semiterstruktur terhadap delapan informan kunci untuk mengeksplorasi praktik knowledge sharing, mengidentifikasi faktor-faktor yang memengaruhinya, dan menyusun model konseptual menggunakan thematic analysis. Tahap kuantitatif selanjutnya dilakukan melalui survei terhadap 136 responden yang menduduki posisi kepemimpinan pada perusahaan konsultan konstruksi di Jawa Timur. Model konseptual hasil eksplorasi kualitatif selanjutnya divalidasi menggunakan Structural Equation Modeling–Partial Least Squares (SEM-PLS). Hasil penelitian menunjukkan bahwa praktik knowledge sharing berlangsung melalui interaksi formal dan informal dalam pelaksanaan proyek serta dipengaruhi oleh faktor individu, organisasi, dan teknologi. Hambatan utama meliputi keterbatasan akses dan kesempatan berinteraksi dalam jaringan profesional, ketidakpastian pengetahuan akibat perubahan regulasi dan metode teknis, risiko sosial dan profesional, serta variasi komitmen dalam komunitas profesional. Hasil pengujian kuantitatif menunjukkan bahwa faktor organisasi merupakan determinan paling dominan terhadap knowledge sharing behavior, baik secara langsung maupun melalui knowledge sharing intention. Faktor individu berpengaruh secara langsung maupun tidak langsung, sedangkan faktor teknologi hanya berpengaruh tidak langsung melalui knowledge sharing intention sebagai mediasi penuh. Integrasi temuan kualitatif dan kuantitatif menghasilkan model integratif knowledge sharing berbasis Social Capital Theory yang menjelaskan mekanisme pembentukan knowledge sharing behavior melalui peran mediasi knowledge sharing intention. Secara teoretis, penelitian ini memperluas penerapan Social Capital Theory melalui pengembangan model integratif yang menjelaskan mekanisme pembentukan knowledge sharing behavior melalui mediasi knowledge sharing intention pada organisasi konsultan konstruksi. Secara praktis, model tersebut memberikan dasar bagi pengembangan strategi peningkatan knowledge sharing melalui penguatan faktor individu, organisasi, dan teknologi.

Knowledge sharing is a critical determinant of service quality, innovation, and organizational learning within construction consultancy firms. Despite its importance, knowledge sharing practices continue to face challenges arising from individual, organizational, and technological factors. Previous studies have generally examined these factors in isolation, resulting in a fragmented understanding of knowledge sharing practices, their enabling and inhibiting conditions, and the mechanisms through which Knowledge Sharing Behavior is developed. Therefore, this study aims to explore knowledge sharing practices, identify the factors influencing them, and develop an integrative knowledge sharing model grounded in Social Capital Theory for construction consultancy organizations in East Java, Indonesia. This study employed a mixed-methods approach using an exploratory sequential design. The qualitative phase involved semi-structured interviews with eight key informants to explore knowledge sharing practices, identify influencing factors, and develop a conceptual model through thematic analysis. The subsequent quantitative phase surveyed 136 respondents holding leadership positions in construction consultancy firms across East Java. The conceptual model derived from the qualitative findings was then validated using Structural Equation Modeling–Partial Least Squares (SEM-PLS). The findings indicate that knowledge sharing occurs through formal and informal interactions during project execution and is shaped by individual, organizational, and technological factors. The main barriers include limited access to and opportunities for interaction within professional networks, uncertainty resulting from regulatory and technical changes, social and professional risks, and varying levels of commitment within professional communities. The quantitative results reveal that organizational factors are the strongest determinants of Knowledge Sharing Behavior, both directly and indirectly through Knowledge Sharing Intention. Individual factors exert both direct and indirect effects, whereas technological factors influence Knowledge Sharing Behavior only indirectly through the full mediation of Knowledge Sharing Intention. The integration of the qualitative and quantitative findings resulted in an integrative knowledge sharing model grounded in Social Capital Theory that explains the formation of Knowledge Sharing Behavior through the mediating role of Knowledge Sharing Intention. The proposed model extends the application of Social Capital Theory in project-based construction consultancy organizations and provides a practical foundation for developing strategies that strengthen individual, organizational, and technological factors to enhance knowledge sharing practices.
