Abstract
Rumah sakit merupakan industri layanan jasa yang berperan penting menyediakan layanan kesehatan yang berkualitas. Kualitas pelayanan rumah sakit dapat ditingkatkan dengan pengelolaan sumber daya manusia yang baik. Rumah Sakit X Gresik merupakan perusahaan yang bergerak di bidang layanan kesehatan di daerah Kota Gresik. Permasalahan yang terjadi yaitu penurunan kinerja perawat yang cukup signifikan pada tahun 2019 yaitu sebesar 4% dari tahun sebelumnya. Penurunan terbesar ada pada unit rawat inap, sebesar 4,61%. Padahal, perawat rawat inap paling banyak berinteraksi langsung dengan pasien. Faktor yang mempengaruhi penurunan kinerja perawat yaitu persepsi dukungan organisasi, pemberdayaan psikologis, komitmen afektif dan organizational citizenship behavior (OCB). Oleh karena itu, penelitian ini akan menganalisis pengaruh persepsi dukungan organisasi, pemberdayaan psikologis, komitmen afektif dan OCB terhadap kinerja pekerjaan perawat rawat inap. Pengumpulan data dilakukan dengan menyebarkan kuesioner secara online kepada perawat rawat inap sebanyak 85 responden. Data penelitian akan diolah menggunakan metode Partial Least Square Structural Equation Modelling (PLS-SEM). Ditemukan bahwa persepsi dukungan organisasi tidak berpengaruh terhadap OCB dan kinerja pekerjaan, pemberdayaan psikologis berpengaruh positif terhadap OCB dan kinerja pekerjaan, OCB berpengaruh negatif terhadap kinerja pekerjaan, OCB memediasi secara parsial hubungan pemberdayaan psikologis dan kinerja pekerjaan, persepsi dukungan organisasi berpengaruh positif terhadap komitmen afektif, dan komitmen afektif berpengaruh positif terhadap kinerja pekerjaan pada perawat rawat inap.

Hospital is a service industry that plays an important role in providing quality health services. The quality of hospital services can be improved by good management of human resources. X Gresik Hospital is a company engaged in the field of health services in Gresik City. The problem that occurs is the decrease in nurse performance which is quite significant in 2019 which is 4% from the previous year. The biggest decrease was in the inpatient unit, by 4.61%. Most inpatient nurses interact directly with patients. Factors that influence the decline in nurse performance are perceived organizational support, psychological empowerment, affective commitment, and organizational citizenship behavior (OCB). Therefore, this study will analyze the effect of perceived organizational support, psychological empowerment, affective commitment, and OCB on the work performance of inpatient nurses. Data collection was carried out by distributing questionnaires online to inpatients as many as 85 respondents. The research data will be processed using the Partial Least Square Structural Equation Modeling (PLS-SEM) method. It was found that the perception of organizational support has no effect on OCB and job performance, psychological empowerment has a positive effect on OCB and job performance, OCB has a negative effect on job performance, OCB partially mediates the relationship of psychological empowerment and job performance, the perception of organizational support has a positive effect on affective commitment, and affective commitment has a positive effect on job performance in hospitalized nurses.
