Abstract
Meningkatnya jumlah perusahaan telekomunikasi di Indonesia membuat perusahaan-perusahaan tersebut berlomba menciptakan competitive advantagenya masing-masing salah satunya melalui upaya pengintegrasian antara sumber daya manusia (SDM) dengan manajemen strategis atau strategic human resource management (SHRM). Masa penyesuaian dan orientasi (onboarding) pada karyawan baru (newcomers) merupakan tahapan yang sangat penting dan berpengaruh baik bagi newcomers maupun perusahaan, karena berpengaruh terhadap produktivitas karyawan, employee engagement, employee experience, employee retention, serta reputasi perusahaan. Sebagai salah satu BUMN sekaligus reputable company, PT Telekomunikasi Indonesia selayaknya memiliki program orientasi yang optimal dan outstanding. Namun, proses orientasi bagi newcomers pada Chapter Data Science & Artificial Intelligence (DSC) sebagai salah satu unit kerjanya dinilai kurang optimal karena belum terdapat dokumentasi teknis dan belum memenuhi aspek onboarding The Four C’s menurut Bauer (2010). Maka dari itu, diperlukan perancangan ulang sesuai dengan sudut pandang newcomers dan perusahaan. Penelitian ini dilakukan dengan metode design thinking mulai dari pengumpulan data hingga didapati hasil rancangan program orientasi, dengan mempertimbangkan tiga sudut pandang yaitu newcomers, user (atasan) newcomers sebagai mentor newcomers, dan tim planning, performance, and support sebagai fasilitator program orientasi. Untuk mendapatkan interpretasi yang akurat dan minim bias, penelitian ini memanfaatkan metode validasi triangulasi data. Rancangan program orientasi sebagai best practice disusun dengan mengacu pada The Four C’s oleh Bauer, terdiri atas 6 (enam) tahapan, didukung dengan tiga tools berupa buku panduan orientasi untuk newcomers; buku panduan orientasi untuk mentor; dan template newcomers training tracker serta mendorong setiap tribe untuk menyusun dokumentasi teknis yang dinamis.

Due to the rising number of telecommunications companies in Indonesia, these companies are competing to create their own competitive advantages, one of which is through efforts to integrate human resources (HR) with strategic management, also known as strategic human resource management (SHRM). Since it affects employee productivity, employee engagement, employee experience, employee retention, and company reputation, the adjustment and onboarding period for new employees is a critical and influential stage for both newcomers and the company. PT Telekomunikasi Indonesia, as one of the BUMNs and a reputable company, should have an excellent orientation program. According to Bauer, the orientation process for newcomers in the Data Science & Artificial Intelligence (DSC) Chapter as one of its work units is less than optimal because there is no technical documentation and it does not fulfill the onboarding aspects of The Four C's (2010). As a result, a redesign is required from the standpoint of newcomers and businesses. Starting with data collection and ending with the results of the orientation program design, this study used the design thinking method, taking into account three perspectives: newcomers, newcomer users (bosses) as mentors for newcomers, and planning, performance, and support teams as orientation program facilitators. The data triangulation validation was used in this study to obtain an accurate and minimally biased interpretation. The orientation program is designed as a best practice using Bauer's The Four C's, with 6 (six) stages supported by three tools in the form of an orientation guidebook for newcomers, orientation guidebook for mentors, and newcomers training tracker templates, and encouraging each tribe to develop dynamic technical documentation.
