Abstract

Generasi Z diprediksi akan semakin mendominasi angkatan kerja di masa yang akan datang sehingga perilaku bekerja generasi ini perlu diperhatikan oleh perusahaan. Namun generasi ini memiliki kecenderungan untuk melakukan upaya minimal dalam bekerja dan memiliki keterlibatan kerja yang rendah. Rendahnya keterlibatan karyawan dalam bekerja disebut quiet quitting. Fenomena ini merujuk pada komitmen minimal dan ketidakmauan karyawan untuk bekerja ekstra. Penelitian terdahulu menyebutkan beberapa faktor penyebab terjadinya quiet quitting diantaranya adalah kurangnya perceived organizational support dan job satisfaction karyawan. Sehingga penelitian ini bertujuan untuk mengetahui pengaruh perceived organizational support terhadap quiet quitting melalui job satisfaction sebagai mediasi pada karyawan generasi Z di Kota Surabaya. Responden pada penelitian ini berjumlah 123 karyawan dengan usia 18 – 28 tahun yang bekerja di Kota Surabaya. Data didapatkan melalui penyebaran kuesioner secara online. Teknik analisis data dalam penelitian ini menggunakan PLS-SEM untuk menguji pengaruh perceived organizational support terhadap quiet quitting melalui job satisfaction sebagai mediasi pada karyawan generasi Z di Kota Surabaya. Hasil penelitian menunjukkan bahwa perceived organizational support berpengaruh terhadap job satisfaction dan quiet quitting. Job satisfaction juga memediasi pengaruh antara perceived organizational support terhadap quiet quitting karyawan generasi Z di Kota Surabaya. Dari hasil penelitian ini, perusahaan diharapkan dapat memperhatikan dukungan serta kepuasan kerja karyawan untuk menghindari perilaku quiet quitting pada karyawan generasi Z.

Generation Z is predicted to be increasingly dominant in the labor force in the future, so the working behavior of this generation needs to be observed by the company. However, this generation tends to make minimal effort in work and have low employment involvement. A low level of employee involvement in work is called quiet quitting. This phenomenon refers to the minimal commitment and reluctance of employees to work extra. Previous research has mentioned some factors that cause quiet quitting, including the lack of perceived organizational support and job satisfaction of employees. This study aims to find out the impact of perceived organizational support on quiet quitting through job satisfaction as a mediator on generation Z employees in Surabaya. The respondents in this study were 123 employees aged 18 -28 years who worked in Surabaya. Data was collected through online questionnaires. Data analysis of this study uses PLS-SEM to examine the effect of perceived organizational support on quiet quitting through job satisfaction as a mediator on generation Z employees in Surabaya. The results showed that perceived organizational support and job satisfaction had an effect on quiet quitting. Job satisfaction also mediates the effect of perceived organizational support on quiet quitting of generation Z employees in Surabaya. By considering the findings of this study, organizations are expected to pay attention in terms of support and job satisfaction to prevent quiet quitting behavior in generation Z employees.
