Abstract

Sektor industri manufaktur di Surabaya memegang peranan strategis vital dalam perekonomian lokal, namun dihadapkan pada tantangan signifikan berupa tingkat turnover karyawan yang tinggi. Fenomena ini diperparah oleh job mismatch—ketidaksesuaian antara kualifikasi pekerja dengan tuntutan pekerjaan—yang berkontribusi pada niat karyawan untuk berpindah. Penelitian kuantitatif cross-sectional ini menganalisis dampak job mismatch terhadap turnover intention dan job satisfaction, serta peran mediasi job satisfaction, pada 200 karyawan manufaktur Surabaya menggunakan Structural Equation Modeling (SEM) berbasis Partial Least Squares (PLS). Hasil studi mengindikasikan bahwa job mismatch secara negatif dan signifikan memengaruhi job satisfaction, serta positif dan signifikan terhadap turnover intention. Sebaliknya, job satisfaction terbukti negatif dan signifikan terhadap turnover intention. Temuan krusial menunjukkan bahwa job satisfaction secara signifikan memediasi hubungan antara job mismatch dan turnover intention, menegaskan bahwa ketidaksesuaian pekerjaan menurunkan kepuasan kerja, yang kemudian mendorong niat keluar. Oleh karena itu, menjaga kepuasan kerja dan mengelola job mismatch esensial untuk mereduksi turnover intention. Penelitian ini berkontribusi teoritis pada manajemen sumber daya manusia dan memberikan panduan praktis bagi perusahaan manufaktur di Surabaya.

The manufacturing industry sector in Surabaya plays a vital strategic role in the local economy, yet it faces a significant challenge in the form of high employee turnover rates. This phenomenon is exacerbated by job mismatch—a discrepancy between employee qualifications and job demands—which contributes to employees' intention to leave. This quantitative cross-sectional study analyzes the impact of job mismatch on turnover intention and job satisfaction, as well as the mediating role of job satisfaction, on 200 manufacturing employees in Surabaya using Structural Equation Modeling (SEM) based on Partial Least Squares (PLS). The study's results indicate that job mismatch negatively and significantly affects job satisfaction, and positively and significantly impacts turnover intention. Conversely, job satisfaction is proven to be negatively and significantly related to turnover intention. A crucial finding reveals that job satisfaction significantly mediates the relationship between job mismatch and turnover intention, confirming that job discrepancy lowers job satisfaction, which then drives the intention to leave. Therefore, maintaining job satisfaction and managing job mismatch are essential for reducing turnover intention. This research contributes theoretically to human resource management and provides practical guidance for manufacturing companies in Surabaya.
