Abstract

Peningkatan peran perempuan dalam dunia kerja di Indonesia, tercermin dari tingkat partisipasi angkatan kerja (TPAK) perempuan yang mencapai 56-57% pada periode 2024-2025 serta meluasnya fenomena female breadwinner, menunjukkan bahwa pekerja perempuan menghadapi beban peran ganda yang kompleks sehingga berpotensi menghambat terciptanya innovative work behaviour (IWB). Penelitian ini bertujuan menguji pengaruh employee engagement dan self-efficacy terhadap IWB dengan work-life balance (WLB) sebagai variabel mediasi pada pekerja perempuan sektor formal Indonesia, berlandaskan pada Job Demands-Resources (JD-R) Theory yang memposisikan employee engagement sebagai job resource dan self-efficacy sebagai personal resource. Penelitian menggunakan metode kuantitatif dengan pendekatan eksplanatori. Data dikumpulkan melalui kuesioner daring kepada 215 pekerja perempuan berusia 18-58 tahun menggunakan teknik purposive sampling, dan dianalisis menggunakan Covariance-Based Structural Equation Modeling (CB-SEM) melalui perangkat lunak AMOS. Hasil penelitian menunjukkan employee engagement dan self-efficacy masing-masing berpengaruh positif dan signifikan terhadap WLB maupun IWB secara langsung, sementara WLB juga berpengaruh positif signifikan terhadap IWB serta memediasi secara parsial pengaruh kedua variabel tersebut. Seluruh tujuh hipotesis penelitian didukung oleh data empiris, dengan WLB menjadi prediktor terkuat terhadap IWB. Temuan ini memperkuat relevansi JD-R Theory serta memberikan rekomendasi praktis bagi organisasi dalam merancang kebijakan sumber daya manusia yang mendukung inovasi melalui penguatan work-life balance pekerja perempuan.

The growing participation of women in Indonesia's formal workforce, reflected in a female labour force participation rate (TPAK) of 56-57% during 2024-2025 and the expanding female breadwinner phenomenon, highlights the complex dual-role burden faced by female workers, which may inhibit innovative work behaviour (IWB). This study examined the influence of employee engagement and self-efficacy on IWB, with work-life balance (WLB) as a mediating variable, grounded in Job Demands-Resources (JD-R) Theory, which positions employee engagement as a job resource and self-efficacy as a personal resource. A quantitative explanatory approach was used, with data collected from 215 female workers aged 18-58 in Indonesia's formal sector via purposive sampling, and analysed using Covariance-Based Structural Equation Modelling (CB-SEM) via AMOS. Results showed employee engagement and self-efficacy each had a positive, significant direct effect on both WLB and IWB, while WLB also significantly affected IWB and partially mediated both relationships. All seven hypotheses were supported, with WLB the strongest predictor of IWB. These findings reinforce JD-R Theory's relevance and offer practical recommendations for organisations to design HR policies that foster innovation by strengthening female workers' work-life balance.
