Abstract

Industri converting kertas adalah industri dimana karyawannya dituntut untuk dapat mengoperasikan berbagai macam mesin pemotong kertas, serta merakit hasil potongan menjadi produk yang diinginkan. Selain itu, beberapa pos pekerjaan merupakan pos kerja manual, sehingga pekerjaan yang dikerjakan cenderung berulang. Risiko tinggi dari penggunaan mesin menyebabkan tidak semua karyawan dapat ditempatkan di bagian permesinan, sehingga job rotation dan jenjang karir cenderung sulit untuk diterapkan dalam industri ini. Tidak adanya job rotation dan jenjang karir dapat mempengaruhi kepuasan kerja dan kinerja karyawan. Untuk mengoptimalkan kepuasan kerja dan kinerja tenaga kerja, banyak cara yang dapat ditempuh, salah satunya dengan merancang pekerjaan sesuai dengan karakteristik pekerjaan, memberikan motivasi kerja, sisten kompensasi yang baik dan menerapkan budaya organisasi bagi tenaga kerja. Untuk itu dilakukan pengamatan guna meneliti pengaruh karakteristik pekerjaan, motivasi kerja, kompensasi dan budaya organisasi terhadap kepuasan kerja dan kinerja karyawan pada 3 usaha converting kertas di 3 kota di Jawa Timur (selanjutnya disebut sebagai PT A, B dan C). Kuesioner disebar kepada 100 karyawan dari PT A, B, dan C. Data yang telah dihimpun kemudian dianalisis menggunakan multiple linear regression. Dari 8 hipotesis yang diajukan, 5 hipotesis diantaranya diterima, yakni kompensasi berpengaruh signifikan terhadap kepuasan kerja, kompensasi berpengaruh signifikan terhadap kinerja karyawan, karakteristik pekerjaan berpengaruh signifikan terhadap kinerja karyawan, budaya organisasi berpengaruh signifikan terhadap kepuasan kerja, dan budaya organisasi berpengaruh signifikan terhadap kinerja karyawan. Variabel yang berpengaruh terhadap kepuasan kinerja adalah kompensasi dan budaya organisasi, sedangkan yang berpengaruuh terhadap kepuasan kerja adalah variabel karakteristik pekerjaan, kompensasi dan budaya organisasi. Motivasi kerja tidak berpengaruh terhadap kepuasan kerja dan kinerja karyawan industri converting kertas. ================================================================================================================== The paper converting industry is an industry where employees are required to be able to operate various kinds of paper cutting machines, as well as assemble the pieces into the desired product. In addition, some job posts are manual work posts, so the work that is done tends to be repetitive. The high risk of using machines means that not all employees can be placed in the engineering department, so job rotation and career paths tend to be difficult to implement in this industry. The absence of job rotation and career path can affect job satisfaction and employee performance. To optimize job satisfaction and workforce performance, there are many ways that can be taken, one of which is by designing jobs according to job characteristics, providing work motivation, a good compensation system and implementing an organizational culture for the workforce. For this reason, observations were made to examine the effect of job characteristics, work motivation, compensation and organizational culture on job satisfaction and employee performance in 3 paper converting businesses in 3 cities in East Java (hereinafter referred to as PT A, B and C). The questionnaire was distributed to 100 employees from PT A, B, and C. The data that had been collected was then analyzed using multiple linear regression. Of the 8 proposed hypotheses, 5 of them are accepted, namely compensation has a significant effect on job satisfaction, compensation has a significant effect on employee performance, job characteristics have a significant effect on employee performance, organizational culture has a significant effect on job satisfaction, and organizational culture has a significant effect on employee performance. . Variables that affect performance satisfaction are compensation and organizational culture, while those that affect job satisfaction are job characteristics, compensation and organizational culture. Work motivation has no effect on job satisfaction and employee performance in the paper converting industry
