Abstract
Sumber daya manusia pada perusahaan pialang berjangka sebagian besar adalah financial consultant dengan capaian target untuk mendapatkan nasabah baru pada jangka waktu yang telah ditentukan. Financial consultant akan mendapatkan gaji atau komisi apabila telah mencapai target dan sebaliknya. Maka dari itu, tidak tercapainya target membuat turn over financial consultant cukup tinggi dikarenakan ketidakpuasan kerja, dimana gaji tidak diperoleh setiap bulannya. Sehingga dibutuhkan kondisi psikologi positif (psychological capital) agar karyawan memiliki harapan, kepercayaan diri, jiwa optimis, dan dapat bertahan pada situasi yang sulit agar tetap berusaha mencapai target. Hal tersebut diharapkan mampu untuk meningkatkan kepuasan kerja dan inisiatif diluar jobdesc atau Organizational Citizenship Behavior (OCB) agar dapat mencapai dan melampaui target. Tujuan penelitian ini yaitu melihat pengaruh dari psychological capital terhadap job satisfaction dan OCB pada perusahaan pialang berjangka di Indonesia yang diharapkan menjadi pertimbangan dalam membuat strategi baru yang tepat. Pengumpulan data menggunakan kuesioner dengan metode self-administered pada 99 financial consultant masa kerja lebih dari 3 bulan. Metode yang digunakan adalah pendekatan kuantitatif dan PLS-SEM untuk analisis data. Hasil menunjukkan bahwa psychological capital berpengaruh positif dan signifikan terhadap job satisfaction dan OCB serta job satisfaction berpengaruh positif dan signifikan terhadap OCB.

Human resources in futures brokerage companies are mostly financial consultants with the target achievement of getting new customers in a predetermined period of time. The financial consultant will get a salary or commission if it has reached the target and vice versa. Therefore, not achieving the target makes the turn over of the financial consultant quite high due to job dissatisfaction, where the salary is not earned every month. So that it takes a positive psychological condition (psychological capital) so that employees have hope, confidence, an optimistic spirit, and can survive in difficult situations in order to keep trying to achieve targets. This is expected to be able to increase job satisfaction and initiatives outside the job description or Organizational Citizenship Behavior (OCB) in order to achieve and exceed the target. The purpose of this study is to see the effect of psychological capital on job satisfaction and OCB in futures brokerage firms in Indonesia which is expected to be a consideration in making the right new strategy. Collecting data using a questionnaire with a self-administered method on 99 financial consultants with a tenure of more than 3 months. The method used is a quantitative approach and PLS-SEM for data analysis. The results show that psychological capital has a positive and significant effect on job satisfaction and OCB and job satisfaction has a positive and significant effect on OCB.
